Two kinds of people want a ghost in their McMansion; Or, The Cultivation Gig Economy AU (Lesbian Wangxian 2/?)

“Well, that’s embarrassing. I swear it does work.”
“I know. Wei Ying made the compass. It works. There is a ghost.”
The compass keeps spinning and spinning, which has never happened after she left Burial Mounds. The air turns cold, shadows seem deeper, and something, something is rushing towards them. This is not one of Wei Ying’s little lawbreaking rituals; this thing, whatever it is, out of control, inexorable, desperate.
The lights flicker, and Wei Ying is sure whatever is coming for them will run them over any second now. If only she could see it down the corridor, she could maybe pull out a sigil, play a few notes, throw a shoe at it. But she can only feel it get closer and closer, until a gust of icy air fraps her, cold enough to press on her lungs.
Wei Ying shuts her eyes tight and waits to have something very, very bad happen to her.
And yet, seconds pass by, her compass stills, and there she is: alive, unharmed. Good.
“It’s gone” says Lan Zhan, who – oh – is also still there.
“Yes. Yes, I think it is. There definitely was something, though.” 
Wei Ying touches the wall to find it almost freezing, and follows the feeling down the corridor, until it splits in opposite directions. She feels both the left and right corners. Left is colder. “I think it went that way.”
Lan Zhan solemnly nods.
They wander around for a bit, keeping one hand on the wall and checking Wei Ying’s compass, drawing little charcoal sigils here and there. They have to hurry a bit; soon the wallpaper will warm up to room temperature and the trail will be lost, but even so, now that it’s just the two of them, breathing in the faint smell of expensive wood cleaner, Wei Ying feels almost peaceful. 
Lan Zhan mns and and nods along with her observations, she steps quietly and she condescends to exert her considerable arm strength to move an old cabinet, which is an absolutely necessary thing to do that Wei Ying asks for because she is a professional who needs this heavy piece of furniture moved for professional reasons, professionally. 
And Lan Zhan is warmer than she was in high school. Not that anything’s gonna come of it.
Even now that her own tangle of conflicted teenage feelings has unspooled into a number of glorious possibilities, Wei Ying knows that Lan Zhan is not really an option. If - if! - Lan Zhan is into anyone at all, which seems dubious, she’s very evidently not into Wei Ying, for whatever reason.
They can still be friends, though. This would probably be better achieved by not aggressively teasing Lan Zhan, but what is Wei Ying gonna do, stay quiet?
It’s an old game that makes Wei Ying feel almost nostalgic. This is how the script goes:
WEI YING 
Wow, you’re so strong Lan Zhan!
[She bats her eyelashes]
Carry me?
[LAN ZHAN ravishes her.] 
[LAN ZHAN takes a step away from her, gets a little red in the face.]
LAN ZHAN
Shameless!
[WEI YING has a good laugh about it and hits the showers.] 
It’s been her favourite sport since she was fifteen.
So, here goes.
Wei Ying says:
“Wow, you’re so strong Lan Zhan! Carry me?”
Wordlessly, Lan Zhan holds out her arms in invitation.
And wow. She wants to freak out, she wants to throw herself at Lan Zhan, but mostly she wants to slow-clap, because wow. After all these years, Lan Zhan has finally learned to call her bluff.
Lan Zhan’s impeccable white shirt looks like it would be soft to nuzzle against and Wei Ying has never lost a game of chicken. But, she’s on the clock.
Together they figure out that the ghostly presence, whatever it is, climbed the stairs to the master floor… but by the time they get there, they've lost the track.
“What I don’t understand is how my compass could pick up such strong energy without us being harmed - without us seeing anything, even.”
“Some ghosts have an energy strong enough to be felt through walls.”
“But if it wasn’t in the corridor with us, where was it?”
Lan Zhan frowns exactly the way she did back in high school when she got anything less than a perfect score, which is delightful.
Wei Ying wishes she could enjoy it for a bit longer — maybe take a picture to keep in her wallet – but Lan Zhan decides it’s time for her to be good at her job instead.
“We should ask some questions.”
Huh. We.
“I don’t know how long the Jin expect me to stay in their home.”
I don’t know if they’re willing to pay overtime. Lan Zhan nods, all pensive, and then says:
“It will be no problem. My brother knows Jin Guangyao well.”

we've been so long in the emperor's bolthole and canaan house that this feels like heaven, actually
let's build a cottage and live here forever maybe
even better, as previously established, camilla is here
there's nature, there's little bugs, there's camilla, what else do we need???
maybe gideon would be nice
camilla shows up like "hey, loser, I need you to do me a solid" and pulls out palmolive's reconstructed skull

and here's where things get complicated for that 3D model I was building
harrow remembers camilla and palmolive dying the way they died in the gideon-less au
like, shot in the face repeatedly
her memory of them is the memory of the gideon-less au: not knowing them much, not remembering their faces much, seeing them shot to death by a slasher villain
and I'm like...huh????????????????????
because, as previously established (5 months ago), in the gideon-less au, dulcinea isn't not!dulcinea
she's real!dulcinea and protozoa is alive
he's reciting poetry and ortus doesn't like him coming for his gig
however, harrow does remember not!dulcinea being a threat and yandere twin has repeatedly talked about how she took off her arm and all that
so...which is it????
camilla is like "look, I don't care about your lack of memory or the fact that you're currently bleeding out of every perceivable orifice in your head, I got a job for you"
harrow is, as usual, skeptical of everything, especially of camilla being real, because 1) they're like in the orbit of the emperor's supposedly top secret bolthole, 2) camilla was supposed to be dead and 3) she's too perfect to exist
well, that last one was mine, but still
and harrowcita is dealing with this thing in which she can't trust her mind because, for all intents and purposes, she has an emotional support apparition trailing her
so harrow starts attacking camilla to try to figure out if she's real and camilla is slaying all her constructs because she's that bitch

so harrow accepts to listen and then camilla gives her palmolive's skull that's all glued back together with a lot of care, love and patience

camilla says they planned stuff in case he died (Sixth house winning points with me every single day, they came PREPARED, not like you SECOND HOUSE, YOU JUDGMENTAL ASSHATS)
in case palmolive kicked the bucket, he'd tether his soul or energy or whatever incorporeal thing that makes him himself to his remains
his remains blew to bits though
sometimes it doesn't matter how much you plan, things just blow up and explode in a million pieces
like my plans of reading this book in less time
so camilla found some palmolive scraps and put them together but if whatever bit of him he's tethered to isn't there, she has to go back and look for more bits
basically, camilla needs harrow to tell her if palmolive's force ghost is in the collected bits
harrow is both bleeding from every orifice and also very confused with everything that is happening
those are the two things she's been consistently experiencing all book long
but she's harrowcita nonagesimus and she's no quitter so in she goes to the river to see if indeed palmolive sextus has managed to cheat death, so to speak
she's expecting to have to do this

and there's also my reluctant bestie palmolive (I'm growing attached to him against my initial intentions)

palmolive hugs harrow and harrow is even more confused than before because affection????? care???? in this economy?????
so my reluctant bestie palmolive was able to create a sort of bubble in the shores of the metaphorical ghostly river
he created a space in the nothing, so to speak, a space in which he can remain without being pulled away from the same spot
he tethered himself in a cellular level in a spiderweb-like form to his pieces and was able to craft an unmoving reproduction of the place where he died, with what he could see at that time
that includes one romance book he's in the midst of writing fanfiction of
as one would
palmolive is also very upset at harrow taking approximately 8 months to get to him
harrow is like ?????????
palmolive goes "how did you get separated from cam?"
harrow is like ???????????????????????????
and when harrow starts with the lyctor spiel...
(is anyone impressed by that? ever? the emperor is a clown)
...palmolive says "tell me you did it correctly"
harrow tells him she slurped her cav
which we all know might not be entirely true because 1) harrow thinks ortus was his cav (brother in being blown to bits to palmolive) and 2) she's lyctor lite
but palmolive doesn't know this
he's very disappointed in god, and aren't we all
palm, my reluctant bestie, if you knew the guy you'd be even more disappointed

Steve/Tony fic recs | theme: "SOFT"
I've read a decent number of SteveTony fics and I wanted to give an indecent amount of love back to the writers who put out such gawrjus pieces. The theme for this list is "SOFT" in capital letters because it's not your average erectile-dysfunction soft but some real silk-scarf soft shit. You know, the classics: the diabetic stuff, the ooey-gooey stuff, the puddle of feelings stuff...
Now I don't want NOBODY saying, girl, I've read that, are you being for real? Because guess what? I am always being for real and these fics are real, and you can always re-read them. So spread the love. Respect!
"There's an App for That" by Annie D (scaramouche) (@no-gorms) - I know you're looking at me and saying, aight look Carsonian, whatchu takin me for? You think I'm some greenhorn mark to put down a flag for SteveTony witout cracking Annie D's stash three times whole? Well, to that I raise: my glass. Cuz samesies. But truuuuust me, this fic is worth the re-read. It is a stroke of genuine AU brilliance that doesn't get the hype it deserves (a billion kudos of hype pls!). Super solid set-up, refreshingly quick lines, the kind of easygoing falling together that is just jazzy to relish. This fic is like a date with an almond huddled inside. Sweet and mushy but with a surprisingly solid bite at its core. Summary goes:
Thanks to the modern gig economy, Steve is the successful owner of a break-up service, i.e. people pay him to break up with their partners for them. One day, he gets the first break-up request for Tony Stark.
😏 Uh-huh. Oh okay. Meet-awkwuuurd time. J.A.R.V.I.S., cue up "Start of Something New" by HSM. 😏
"The First Time I Went Dancing Sober" by schemingreader - This fic is like good wine; it ages like a beauty. This month will make it ten (10!!!) years since it was published but by God does it hold up. It holds me up. Like a firm but comfortable back brace. Summary goes:
Steve Rogers is a great physical therapist who works with sick kids. Tony Stark is a damaged biotech engineering genius who really wants to be one of the good guys.
You.... you know the vibes, don't you? You--uh, you catch the flow? Yeah, you do. C'mon, read this fic and give me a hug, brother. I'll clasp you close and whisper homoerotic sweet-nothings into your ear while we hug, partner. It'll be silly romantic, bro.
"we pick ourselves undone" by laramara (@commandersteverogers) - Another old-but-gold fic. Hang on, read the summary first:
It might appear that award-winning surgeon Tony Stark, the head of neurosurgery at Shield Hospital, well and truly has his life together. Now if he could only figure out how to tell people that his father, world class neurosurgeon Howard Stark, is locked away in a nursing home with Alzheimer’s, devise a way to get Chief Fury off his back for good, and work out what the hell he’s going to do about the weird on-again-off-again thing he has going with the head of cardio, he’d finally have everything sorted.
Now that's what I'm motherfucking talking about. This fic is also ten years old et voilà: a certified historical moment. When I first read this, I thought about quitting fic writing; it's that good. And then I re-read it and life was okay again. Tee El Dee Arr: I want to give this fic a smooch on the mouth and a sincere insurance plan.
"for better or for worse" by earliebirb (@earliebirb) - This is the fic you re-read when you want to remember why you're into Steve/Tony. It's iddy, it's tender, it's achey but beyond all a that, it's SOFT. Soft like whipped cream. Soft like a vanilla ice cream milkshake. Soft like Tony's tush and Steve's tits. R-E-S-P-E-C-T! Summary goes:
Sitting quietly like this, Tony can almost pretend that nothing has happened, that this is just another normal day of Steve waking up in bed next to him. Married and in love with no threat of divorce looming on the horizon. Of course, that is before he catches sight of Steve’s bereft ring finger. He wonders how long it has been since Steve’s ring finger is empty. He wonders if he should start taking off his own, too. He wonders if Steve wants him to take it off.
I know, I know, you're going: Carsonian, wyot the hell, this sounds like angsty stuff. Shhh. Shhhhh. Shhh. I'll get my hand off your mouth just as soon as you start listening. Sport, this is the ooey-gooey stuff. All of the angst is the hot chocolate fudge. It's what makes the milkshake so bloody damn good. Now get da fuck outta here and read this fic!!! Or re-read this fic!!! It's worth it! (Just like Steve & Tony's relationship in the fic, shhh no spoilers.)
Warmest and Brightest by ishipallthings (@ishipallthings) - Naww shuddup I don't want to hear any accusations of favouritism. Yeah I think Jen is aces, but I'm not speaking from a place of bias when I say her fics are aces too. It has been scientifically proven. By Tony. And me. Here's the source. Also, I read this WAYYYY back when, and put it down in my list as "sitcom/hallmark set up with stevetony charm". So if you're into that, you know what to do. And if you're not into that, get da fuck outta here!!! You can not NOT be into that. Okay but if you're seriously not into that, no judgement. Okay, a little judgement. With 100% love. Summary goes:
It’s Christmas Eve, and Tony’s supposed to be getting decorations ready for his and Rhodey’s Christmas bash in their new apartment. Instead, he’s stuck in an elevator with the hot guy from 12A Steve, who doesn’t seem to be in much of a festive mood. It turns out to be a bit of a holiday miracle.
Y'know what else is a miracle? How I got through this fic without kicking my feet up like a gleeful teen in a 2000s romcom. Y'know what else? I totally didn't get through this fic without doing that. Maybe the miracle is in the friends we made along the way 🧑‍🤝‍🧑(that's me n u, babey, holding hands as we watch Steve and Tony debate superior rom-coms into a relationship).
"One Last Christmas" by Captain_Panda - Speakin' of Xmas miracles, here's another fic that is super soft and set during the Christmas holiday period. And YEAH I'll admit it FINE FINE. I'm deffo playing favourites here....but as we all know, I am a Captain_Panda fan first 😤❗, a SteveTony fic enthusiast second. Respect!!! Summary goes:
You're a mean one, Mr. Grinch. The year is 2012. Cuddly-as-a-cactus Tony Stark is throwing a Christmas party for his fellow Avengers. It's all going really well--except for Tony, who is quietly succumbing to his own demons.
You see how the summary says "cuddly-as-a-cactus"? Well, it don't matter because the fic will cuddle you anyway. Tony gets cuddles, we get cuddles, the world gets a cuddle. It's all cuddles in here and you best believe I'm weeping at the slumber party. In this fic, the world is soft and rough-edged and love is worth losing for. It's beautiful. Gawly I'm weeping again. Last time I read this fic, I wrote this in my comment and it still holds true.

Breaking down my tlm aus that ive been focusing on the most lately because i need to blabber more
oni emmet: this one's a ninjago au, it mostly centers around emmet, wyldstyle, and benny but metalbeard, gcbc, and mayhem are there often as well. Basically, rex is emmet's twin in this au and he and the other oni are planning on destroying ninjago. emmet doesn't want this, so he finds a way to get to ninjago so that he can find a way to stop the invasion. he meets benny, a well-known but eccentric inventor who works under cyrus borg, and wyldstyle, the valiant and cool headed leader of a biker gang with a massive crush on up and coming model mayhem, who just so happens to be her friend and just so happens to not know about the biker gang (also theyre both painfully oblivious, the lesbian curse lives on). together they do a bunch of stupid shit (mostly to hide the fact that emmet is an oni) but theyre trying their best to not let the entire continent die, rooting for em. also in terms of the other minor characters, mayhem is an aspiring model who's been friends with wyldstyle since they met at a clothing store 3 years ago. she's like painfully in love with lucy and considers her very dependable, trustworthy, cool, and pretty. gcbc are a security guard at borg tower and benny's closest confidant (take this as romantic or platonic if you wish it isnt explicit in either direction). they were fast friends after gcbc was hired at borg tower and they usually eat lunch together on work days. finally, metalbeard is a dragon. he's a dragon. im could elaborate on this further but im leaving it at he's a dragon. also also the ninja still exist here but this au is a little canon divergent (it's mostly because I axed some of the minor character elemental masters because i wanted to give their powers to other people)
cape space: this one is a lot simpler, and it's specialspacecops centric (starts as purely coppernauts tho). it's kinda a crack au but basically benny is a super famous aerospace engineer in Cape Space, gcbc are his personal guards turned husbands. emmet moved to cape space because his firm offered him a pretty sick gig helping manufacture rocket parts in Cape Space, however he was not aware that the designer of said rockets and his husbands would take a liking to him and bother him constantly (he warms up to it...eventually).
florist emmet: my child. my beloved au. the one that i pin to my wall and light candles under. im planning on maybeee writing a fic on this so i wont give too much aside from the basic summary away but emmet and the gang live in a quiet seaside town (think like everyone knows everyone) named bricksville where emmet works as a florist. however, this all changes when the foreboding mr. business comes to town and tries to overrun the local economy with his corporate conglomerates. everyone in the town needs to work together to find a way to get mr Business out of their town before their businesses go belly up! the cast is much larger in this one and includes cowtaur emmet, unikitty, owl gcbc, the carpenter bees (jenny benny and denny), albatross metalbeard, weasel vitruvius, dog wyldstyle, and butterfly mayhem (ill give individual details about characters if asked but if i gave them all we'd be here for a while)
merge au: it's literally just the merge in ninjago but if tlm was one of the realms. i can elaborate more but much of it self explanatory (this one is also more canon compliant than oni emmet)

The windows of all the rooms except the ends are shattered, the ones in the center completely gone. Send a character and a number/several numbers, and i’ll answer:
12. Sexuality hc!
I have my biases in this, I'll admit, but I genuinely read the not-so-good Doctor as bi/pan in that I don't think he particularly cares about gender when it comes to his attractions and there's textual support over the years with various iterations of him showing interest in or having chemistry with both women and men. Yes, yes, Have a Gay Old Time and all that, but his intro comic suggests, "he certainly is a queer fellow" - given that his Year One backstory is a gender-flipped Carrie, itself popularly read as a gay allegory (hell, I think his bullies even were specifically homophobic towards him), given the long affinity between LGBT+ folk and horror/identifying with the horror monsters, and even given how blissed out Nolan!Crow looked getting his hair pulled by Batman, I'd say there's a lot to work with there.
27. If they could meet a character from another show/movie/etc, who would be the most fun for them to meet?
Absolutely love this one! I've already had a ton of fun speculating with you about him meeting Dani Ardor of Midsommar, fitting because she's even a psych major if I remember correctly, and going back and forth with what could be done with such an AU. Honestly, any horror villain and/or hero(ine) would suit him because what's so great about Crane is that as Scarecrow he works within any text to reveal a character's deepest fears and relationship with fear, while also having an academic/professional interest in them as a psychiatrist. I do think I've seen posts on here speculating on the fun he'd have with Jack Seward as a potential ally and/or rival/disappointing colleague, so that's a definite one also! And because I'm predictable, it would likely not be healthy (in that he would enable/encourage her most violent instincts, but hey, at least theyr'e supporting each other?) but at least a little touching and sweet that he'd be a needed avuncular figure to Carrie White.
30. The funniest scene they had? Oh, gosh, hard to pick just one! When old school Crane declared his plan was to commit heists for more money to buy books? When he beefs it so completely and utterly with Becky and has the chutzpah to think her issue with him is that she wants him to alter that godawful Mistress of Fear straw corset and muppet mask costume? "This is a perfectly rational response to my traumatic experiences, and if you don't believe me, I'll kill you!"? His little dance of joy out the window in the first volume of Year One? The entirety of his appearance in Happy Halloween, Scooby Doo, an extension of his habit of just Showing Up Places He Has No Business Being (including other canons)? On that note, literally everything he does in the Dark Knight Trilogy as he Barbies his way through every villainous profession in Gotham's gig economy? (Though going down that easy in Batman Begins and his sassy little strut out of the truck in The Dark Knight are highlights.) For such a frightening and tragic character, the guy is funny as hell!

Ahhhha, you are correct. The the modern Witchyr AU is not on my active WIP list. I have too many WIPs…For those who missed it, I wrote over here what it would look like if witchers and sorceresses were living in a modern gig economy and had a bullshit app platform and late stage capitalism awfulness. Lots of character details and how witcher signs would get adapted in a modern context, things about Triss and Regis. How I might do Ciri and Emhyr in a mdoern context. I wish I had a Witchyr snippet for you, mayoho, but alas I think everything that I had is already on that post. But at one point when Shani was with Jaskier at the Department of Supernatural Phenomena, I almost went off on a tangent about an item Shani finds on a a shelf. Something that is the equivalent of Big Mouth Billy Bass....which I don't know if this is an American novelty toy that people have heard of.... but it's That Talking/Singing Fishhead. I would've given it some kind of Oxenfurt spin since they're right next to the ocean and all. Be an item that Mortimer confiscated from previous students who used it to troll other students and/or maybe cheat on exams. Maybe it could record messages. I started thinking how maybe Shani would repurpose it as a study tool lol. @sassaffrassa listened to me go nuts over an unimportant detail like that. It did not make into the story because I needed that chapter to end sooner rather than later, ahah.

It's my anniversary and Spouse and I have plans to gorge ourselves on Irish chips, Guinness and Jameson's when he get home from his last gig. In the meantime, enjoy a bit of a BaggenShield AU that bit my brain the other night. Basic premise is post Battle of 5 Armies. Bilbo's the one injured, Thorin's sane again, and he's got a lot to atone for. Mostly, though, I like the idea of dwarves being master brewers.

“The gold is cursed,” Thorin said bluntly.  “Even if it wasn’t cursed, I wouldn’t wish to destroy your economy by flooding it with gold that nobody can use in the winter.”
“So what do you propose, then?” Bard demanded harshly.  “Nothing for our aid?”
“No, not nothing.  What I have to offer is far more valuable than gold would be to you right now.”
“And what is that?” Bard asked skeptically.
“Seasoned wood,” Thorin replied, raising his chin.  “Coal.  Rock oil.  Salt pork.  Tanned leather and furs.  Wool.  Quarried stone.  Mortar.  The skills of my masons to rebuild Dale.”  Seeing Bard’s confusion, Thorin’s smile became grim.  “Thror was a gold-sick fool, plundering the kingdom and hoarding everything for his own.  Contrary to what you men think, the true scope of Erabor’s wealth lay not in the gems or gold of its stone.  As I have been so brutally reminded, my kingdom’s greatness came from its people.  Our wealth came from our alliances and our ability to trade our skills and craft for goods and resources.  As a very wise hobbit once told me, food, cheer and song are far more valuable than hoarded gold.”  Thorin lowered his chin and met Bard’s gaze evenly.  "I do not deny that the riches Smaug’s plundered from Dale lie within our halls; they shall be restored to you in due time. As shall the hobbit's share of the treasure, but all that must come later.  The wizard said the gold must be melted and reformed to remove the wyrm’s taint, first.”         
“And what of the elves?” Thranduil interjected sarcastically.  “The White Gems of Lasgalen were always ours.” 
Thorin took a deep breath through his nose to stem the rising tide of anger. “I would give you the necklace of Girion,” he began.  “Once it is located, that is.  Five hundred emeralds as green as grass seems like a fitting reward for the ruler of the Mir–Greenwood.  Furthermore, I would offer this.”  Thorin picked up the small cask he’d brought with him and set it down in the middle of the table.  “Here,” he offered, edging it towards Thranduil whose eyes began to gleam with unmistakable interest.
“What’s that?” Bard asked. 
“Something that a wood elf would appreciate more than ordinary gems,” Thorin replied dryly.  “Well-aged Dwarven mead.  That’s but a sample,” Thorin continued, turning to meet Thranduil’s gaze.  “The wyrm had no interest in the cellars; we found mead, wine, brandy, Uisce beatha, and more, some dating back to the beginning of Thror’s reign.  I offer you fourteen barrels of each; one for each member of my company.”

OC-tober Day 10: In a different time period
Long weekend over, back to thinking about fictional characters at work. Original setting is spring-summer 1920, so here's a modern AU.
Tom is an actor, and also on a bunch of TaskRabbit type apps. He has a sizable TikTok following who he would like to think are there for the Shakespeare (they aren't 💪). Also he has one hell of a Grindr history.
(Alternatively Tom could be a teacher, which is what he would like to do in the original, but teaching in Ontario right now is such hell that I don't want to do that to him. ...So instead he's in the gig economy. Look, late capitalism just sucks for everyone.)
Tom probably actually met Josie first in this AU, when she was his makeup artist for something. She also does some grey-hat hacking of the kind security professionals call "social engineering" because that's the closest they can come to admitting people skills are useful.
Verry dropped out of college when her first girlfriend broke up with her. She works in retail hell (probably in the Eaton Centre), goes to a lot of protests, and picks fights with TЕRFs on social media.
Fred, on the other hand, hasn't allowed himself to use any form of social media since 2017. He's much happier this way. I think his family do know where he is but he's blocked all their numbers.
Tom and Verry are probably roommates, which means they may get along less well than they do in the original because Verry doesn't respond well to passive-aggressiveness. It also means she knows more about his slutting around (affectionate). Josie's in a semi-legal sublet/rooming house. Fred owns a condo because he's a privileged so-and-so.

À travers mon expérience de stage chez Educentre, une start-up spécialisée dans les technologies éducatives, j'ai été confronté à cette réalité. Le recours systématique aux freelances pour diverses tâches, telles que la gestion de communauté et le développement de produits, m'a conduit à m'interroger sur la viabilité à long terme de cette pratique, ainsi que sur ses implications pour la cohésion d'équipe et la fidélisation des talents.
Les motivations derrière le recours aux freelances
Le choix fréquent des start-ups, telles qu'Educentre, de faire appel à un grand nombre de freelances s'explique par plusieurs raisons. 
Tout d'abord, cela résulte de contraintes financières. Les jeunes entreprises opèrent souvent avec des budgets limités et l'embauche d'employés permanents implique des coûts fixes élevés, tels que les salaires et les avantages sociaux. Pour les start-ups comme Educentre, qui évoluent dans des domaines pointus comme les technologies éducatives, il est crucial d'avoir accès à des compétences spécifiques sans supporter les charges liées à des employés permanents.
 Les freelances permettent aux start-ups de répondre rapidement aux besoins changeants du marché et des clients, tout en minimisant les risques financiers à long terme.
Cette agilité nécessite des compétences spécifiques pour des périodes courtes et intenses. De plus, le marché du travail actuel, avec une forte montée du freelancing et de la gig economy, offre une large disponibilité de talents prêts à travailler sur des projets ponctuels, ce qui facilite cette dynamique. Cependant, cette tendance n'a pas toujours existé. Elle a évolué avec la digitalisation accrue et l'essor des plateformes en ligne facilitant la mise en relation entre entreprises et freelances, comme Upwork et Fiverr.
En somme, le recours massif aux freelances présente des avantages financiers et opérationnels pour les start-ups, en leur offrant la souplesse nécessaire pour gérer leurs ressources et accéder à des compétences spécialisées selon leurs besoins spécifiques.
Les inconvénients du recours aux freelances pour les start-ups
Le recours aux freelances présente des avantages indéniables pour les start-up, mais il comporte également des inconvénients à ne pas négliger. 
Tout d'abord, l'externalisation permanente de certaines tâches critiques à des freelances peut fragiliser la cohésion d'équipe et entraver la transmission du savoir-faire interne. 
En effet, la collaboration régulière avec des prestataires externes peut limiter les interactions entre les salariés et nuire à la construction d'une culture d'entreprise forte. 
Selon les statistiques, 72% des salariés en start-up estiment que l'usage excessif des freelances nuit à la cohésion d'équipe, tandis que 65% des jeunes diplômés hésitent à rejoindre une start-up qui privilégie les freelances. 
De plus, les jeunes talents recherchent généralement des opportunités stables avec des perspectives d'évolution, mais les start-up qui privilégient les freelances peinent à répondre à ces attentes, avec 80% des jeunes diplômés préférant un CDI et 62% estimant que les freelances ne bénéficient pas d'une protection sociale suffisante. 
Enfin, l'externalisation de tâches critiques peut exposer l'entreprise à des risques de perte de contrôle et de confidentialité, avec 56% des start-up ayant déjà subi une fuite de données due à un freelance.
Pour illustrer ces constatations, prenons pour exemple la situation d'Educentre. 
Au cours de mon stage, j'ai pu observer que bien que les projets bénéficient souvent de l'expertise des freelances, cette dynamique est accompagnée d'un manque patent de cohésion d'équipe et de vision à long terme. Les réunions se révélaient souvent chaotiques en raison de l'absence fréquente des freelances, ce qui entravait la mise en place d'une culture d'entreprise unifiée, un élément essentiel pour maintenir l'engagement et la motivation des collaborateurs.
Approches et stratégies pour optimiser l'utilisation des freelances
Pour minimiser les défis et optimiser les avantages du recours aux freelances, les start-up peuvent envisager plusieurs approches et stratégies. La constitution d'équipes hybrides, combinant employés internes et freelances pour des projets spécifiques, permet de tirer parti de l'expertise des deux parties tout en maintenant une équipe cohérente. Cette stratégie favorise la flexibilité tout en assurant la continuité et la stabilité nécessaires à la cohésion d'équipe. De plus, la mise en place d'une gestion formalisée des connaissances est cruciale. Documenter les processus, les connaissances et les apprentissages acquis gr��ce aux collaborations avec des freelances rend ces informations accessibles à l'équipe interne, prévenant ainsi la perte de savoir-faire et facilitant la transmission des compétences. Cultiver des relations à long terme avec des freelances fiables peut aussi contribuer à la continuité des connaissances et à une meilleure intégration à la culture de l'entreprise. En établissant des partenariats de confiance avec des freelances, les start-up peuvent assurer une qualité de travail constante et bénéficier de freelances qui adhèrent à la vision et aux valeurs de l'entreprise, réduisant ainsi les risques liés à la confidentialité et à la perte de contrôle. En adoptant ces approches, les start-up peuvent non seulement atténuer les défis associés à l'utilisation des freelances, mais aussi maximiser les avantages de ce modèle flexible, tout en renforçant leur attractivité et leur capacité à fidéliser les jeunes talents.

Offrir des formations, des perspectives de développement professionnel et des projets stimulants peut également attirer des talents. La reconnaissance et la rétribution des contributions des freelances jouent un rôle déterminant dans leur fidélisation, à travers des programmes de reconnaissance, des primes de performance et des retours d'information réguliers.
Face à ces défis, les start-ups doivent repenser leur modèle de gestion des ressources humaines en adoptant une approche hybride. Cela implique de trouver un équilibre entre le recours aux freelances pour des compétences spécifiques et le recrutement de salariés en CDI pour garantir la cohésion d'équipe et la transmission du savoir-faire.
