Big data means different things to different people. There are those who say that HR doesn't, at least in most cases, have big data. Some of them will say that what HR does have is big data systems or big data methodologies.
So, while HR big data may be, well, for lack of a better word, "smaller" than big data measured in terabytes, in the context of talent development and leadership development in particular, we're usually talking about three Vs—that is, volume, velocity, and variety of information—according to Evan Sinar, chief scientist and vice president of DDI's Center for Analytics and Behavioral Research.
More specifically, as Mary B. Young, principal researcher for HR at the Conference Board, explains, we're looking at data that is beyond the structured, static data housed in the HR information system of days of yore—data such as employee hire date, marital status, and the like. We're now talking about a constant stream of real-time data—such as what's captured via internal social media and exhibited behavior—that "companies are beginning to use for even more analytics to better understand their workforce, to understand their leaders." Some of that data will come via more open-ended comments, feedback, and survey or polling responses, as well as from new learning mechanisms that include diagnostic tools.

Through the use of big data, talent development practitioners also can get a better sense of the whole leader by capturing more objective data. As Stephen Young explains, leaders gain a clearer understanding of why they think, feel, and act the way they do across situations and with certain people. That will help them reduce their blind spots.
Big data can capture the virtual persona and physiological profile of a leader and connect them to actions of leader effectiveness. For example, how are the best leaders seen on social media? What might be causing them to be derailed? We know that aspects of the inner self—such as resiliency—affect a leader's behavior. By measuring those hidden characteristics, we can create enhanced developmental experiences that will make a greater difference to individual leaders and their organizations.
Finally, Stephen Young concludes that leaders will have information at their fingertips without spending a great deal digesting what assessments and reports mean—again, because machines will have done some of the sense-making step for them. That will free up leaders' time to spend with their coaches to do what humans are good at, such as jointly deciding the best goal or experience to pursue, based on where a leader is in her life stage or what matters most to her.
In practice
What does this all look like in practice in terms of technology and tools? One example Mary B. Young cites is the use of an electronic sensing badge, which can track the workplace-interaction patterns of employees who opt into this form of data collection. While the employer never sees any individual-level data, a third-party supplier, Humanyze, integrates the data with additional information about the employee's role, performance, and demographics to provide the company with new insights about what high-performing sales managers, for example, do differently from their peers. The real-time data point to specific learning and development needs and can track behavioral changes over time. Individual employees may request confidential feedback and coaching based on the data.
Other sources of data that could be tapped include those from wearables, email and calendar information, customer reviews, email analysis, learner data, virtual simulation, leaders' collaborative interactions, pulse feedback data, video and voice, and social media.
"Draw on that data," recommends Sinar, "to create a better and more effective learning experience for leaders, which will cascade down to their employees as well."
Further, because of lowered costs and increased availability of data and tools, organizations will be able to take a broader view of their talent, emphasizes Sinar, akin to the uses for leadership development that Stephen Young mentions. The "days of having small, exclusive, ‘high potentials' are no longer," Sinar says. "The definition of potential is much broader."
What should we be concerned about?
The use of data today—both personally and professionally—can cause angst and raise ethical and legal questions, but it also can make our lives much easier, saving us time and effort. "HR's own proficiency in using data to tell a story, visualize, to apply data—those are areas that HR has historically struggled. HR has a strong people orientation, but increasingly we see that there's also got to be a strong data orientation," says Sinar. "There's a foundational gap there."

As with launching most other initiatives, starting small with big data is a wise move, says Evan Sinar, chief scientist and vice president of DDI’s Center for Analytics and Behavioral Research. “Secure some early wins, and you’ll build confidence in the team and build recognition from other teams.”
In terms of breaking down departmental silos, he suggests, for example, that HR professionals learn to speak the language of finance, something that historically has not been their strong suit. The marketing department, too, can become the talent development function’s close friend because marketing professionals tend to be master storytellers—not only in telling the story, but also selling the story. “Data in and of itself means nothing” without the story, Sinar notes.

Harry leant on the trolley and smiled, looking through the stuff they’d already selected. “That makes sense,” Harry said, as he and Emmy moved down to the next aisle, where there were lots of toys for newborns. “When is the baby shower again?”
“1st November,” she replied, then grinned. “And you’re not invited.”
“What?!” He looked and sounded outraged.

“What, just like your hen party?” he said, somewhat bitterly. “There better not be a stripper there.”
She rolled her eyes. “It’s a baby shower, Harry. When did you get so jealous?”
“I’m not jealous,” he said quickly, then sighed and reached for her hand. “I just don’t want to miss anything. And I think a baby shower is a pretty big thing.”
“It’s honestly not,” Emmy said, squeezing his hand. “To be honest, I didn’t even want one. The whole tradition seemed very American to me, I didn’t really see the point of it. But Kate said I should have one, even if it’s just a last chance to have fun with all the cousins and Taylor, you know? So I agreed.”

“That’s nice of her.”
“It is, she’s been so helpful,” Emmy said. “She’s also got a bunch of Charlotte’s old clothes that she’s going to drop by, in case we need any of it.”

Once they got home, Harry took the paint into the empty nursery to leave it there, ready to decorate the following week. He was looking around the room, trying to work out what would go where, as they had already bought a cot and a small wardrobe.

“She’s going to be here in under two months,” he said, feeling a rush of excitement.
“Do you have any idea about names yet?” Emmy asked, moving into the room.
“It’s a bit early, isn’t it?”
“Oh yeah, definitely, I was just wondering.”
“I haven’t really thought about it,” he said. “Have you?”
She nodded, breaking into a smile. “I have several names which I like.”
“Hit me.”
“My favourites are Grace and Eleanor, Ellie for short,” she said. “And I also like Rosalie, maybe Isabelle. Matilda.”
“Matilda?” He quoted. “That’s quite old-fashioned, don’t you think?”
“Yeah, but she’s royal.”
He laughed. “I like Grace and Rosalie. I don’t know about Ellie, it sounds too much like ‘Emmy’ and I’d get confused.”
“You’re so easily confused,” she teased.
“What about Lily?” Harry said. “I don’t know, I just always liked the name.”
“I like it, it’s pretty,” Emmy agreed, grinning.
Harry snaked an arm round her shoulders, pulling her into a hug. He inhaled deeply, pressing his nose into her hair. “What were your favourites again?”
“Grace and Ellie,” Emmy murmured, nuzzling into him, rubbing her hands along his back.
“Hmm, Grace?” Harry said, testing the name on his tongue. “I like that.”
“You’re just saying that because I like it,” she said, laughing. “And you’re trying to stay in my good books.”
“Well how soon before you get all hormonal and start blaming me for all of this, huh?” He grinned.
“Er, I think that tends to come nearer the due date,” she giggled. “And this is your fault. Technically it’s always the guy’s fault – you’re the ones in charge of the condoms.”
“Hey hey,” he said, acting outraged. “We agreed on this this.”
She giggled again, her fingers entwining with his as she leant up to kiss him. “I’m kidding, okay? You’ve been very good through all of this. Although, you did leave me for a month-”
“You’re never going to let me forget that, are you?” he said. “What can I do to make it up to you, huh?”
She raised an eyebrow flirtatiously. “First,” she said. “You can never leave me like that again.”
“Done,” he said instantly, smirking.
“And second,” she said, and her voice turned playful. “Well, why don’t you show me what you can do to make it up to me?”
Harry chuckled, a deep, low sound as his lips moved down to capture hers, his hands roving along her curves, pulling her to him.
“Let’s…not do this in the nursery,” Emmy murmured, moving out of his hold and taking his hand, gently leading him across the hall into their room. It was only mid-afternoon, but soon they wouldn’t be able to do this at all, so neither of them voiced how inappropriate they were being.
An hour later, both now sleepy and satisfied, they laid in bed. Emmy was watching Modern Family on the TV, and Harry was watching her, tracing every inch of her body with his fingertips, holding his hands to her bump and feeling their little princess’ occasional movement. His blue eyes were so full of love and adoration whenever they met Emmy’s that she truly never wanted that moment to end.
Harry’s phone rang then, and Emmy sighed, turning her eyes to him. He groaned.
“This better be good,” he said, rolling out of bed and trudging downstairs stark naked to get his phone. Emmy giggled lightly, watching him go, before turning her attention back to the TV.
Harry saw Guy’s name on the screen, and his heart picked up speed. Guy rarely called him. Had his little baby been born?! He hastily answered. “Hello?”
“Hey Harry,” Guy said.
“Have they been born?” he asked in a rush.
Guy laughed delightedly. “They have indeed,” he said. “A little girl. We’re naming her Nicola.”
“Nicola? Oh, congrats man!”
“Thanks, she was born this morning,” Guy said. “Lizzie went into labour last night, it was…a long night, not gonna lie.”
Harry chuckled. “And everything is okay? Nicola, yeah?”
“Yeah, Nicola’s fine. She’s got my dark hair from the look of it,” he said. “She’s lovely, H. She’s just perfect.”
“Aw, I’m really happy for you. How’s Lizzie?”
“She’s asleep right now, getting some rest before we leave tomorrow,” Guy explained. “You want to come round on Friday? That’s when Jake and Zoe are coming, you can all meet her together.”
“Sure,” Harry said. “Sounds good. We’ve got an appointment at the Lindo Wing in the morning, but after that me and Emmy will be round.”
“Shit yeah, it’s you guys next,” Guy mused.
“Yeah, it’s all so exciting. It must be amazing to have her there with you now?”
“It is, I never thought I could love something so much,” he said. “Anyway, I better get back to her, just wanted to let you know.”
“Thanks, Guy, congratulations again.”
Harry returned to the bedroom to see Emmy raising an eyebrow expectantly, and he grinned before crawling back onto the bed with her. “Lizzie gave birth.”
“I thought so!” Emmy all but squealed. “And?!”
“A little girl,” Harry grinned. “Nicola.”
“Aw, that’s such a sweet name,” she cooed, clapping with delight. “Aw, they must both be so happy.”
“I think so, Guy sounded like he was still in shock,” he said, chuckling and leaning back so she could nuzzle into his chest. “We can go and meet her on Friday.”
“Friday?” Emmy said, her face falling with dismay. “But we’re going to the Lindo Wing-”
“It’s fine, we’ll go after,” Harry said, his fingertips trailing along her arm. “We have to meet her. That’s probably my goddaughter.”
She giggled. “God, first Luke and now Nicola…you’re really getting a collection of godchildren, aren’t you?”
He chuckled. “I’d rather my own child, not gonna lie.”
“Well, not long now,” she said, leaning up to kiss his jaw.
And it was true. It had been six months ago that Guy and Lizzie, at dinner with all of their friends, had announced that they were expecting. At the time, Harry and Emmy had been about one month gone, and their pregnancy was still a secret to everyone. They had just agreed to set up Heads Together, and they were days away from their first scan.
How everything had changed since then.
The next day Harry and Emmy were busy unveiling a new cancer unit at a hospital in Birmingham, and then the day after they had another hectic schedule on the cards. They arrived at the private entrance to the Lindo Wing that morning, and were greeted by one of the nurses, named Mary.
“Your royal highnesses,” Mary said, dipping into a curtsey. “Let me give you a tour as we discuss any requirements you may have.”
“Did you receive the list that I sent to you?” Claire asked – she was the secretary in charge of making sure the birth went smoothly, and she’d already organised exactly what the Duke and Duchess of Clarence needed that other parents may not.
“We did, yes, and we are able to meet all of the requests you made,” Mary said. “This would be the sort of room that you’ll stay in – you requested a deluxe room, yes?”
“Yeah, just so that we have enough room for all the POs, you know,” Claire mused.
“Where do I sleep?” Harry asked, surprised at the single bed in the room.
“You’ll be in the room next door,” Mary said. “Your secretary said that you would be staying the night, so we will put you in a room that has an adjoining room. You can access the en-suite bathroom from both rooms, too.”
“Do most dads not spend the night?” He sounded worried now, as though he was the anomaly.
“Oh, many do,” Mary said. “You may not need the room, depending on when your baby arrives. Now, as you are…a bit more special than most other patients…we were wondering what sort of arrival requirements you may need.”
“The private entrance is fine,” Claire said. “But we need to be welcomed into the hospital immediately, and it would be better if their royal highnesses could be seen by as few people as possible.”
Emmy, bored of the official talks, turned her attention to the rest of the room. It was large, with a comfy armchair beside the bed, a TV and more seats around the room. It felt almost like something you’d find in a hotel – she wondered how much all of this was costing them.
“Alright?” Harry murmured, taking her hand.
“It’s very fancy,” Emmy mused quietly.
“It’s the very best,” he said, giving her fingers a squeeze. “There’s nowhere else to go if you want privacy.”
“We do pride ourselves on the best aftercare for parents and babies that want to be able to enjoy their new life without others,” Mary explained, smiling at both of them. “As I’m sure you already know, we were very successful in providing your brother and sister-in-law, sir, with the best experience.”
“Yes, after their praise there really was nowhere else for us to go,” Harry replied, smiling. “What is the situation if there are complications?”
Emmy’s eyes flickered to his face in surprise.
“I know that the hospital stay is longer if you have a c-section,” Harry said. “Will we stay in this room, will be moved?”
“You’ll stay here,” Mary said. “It isn’t, you know, you don’t get one day of excellent care and then after that you don’t get any, it’s not like that. We’ll care for you for the duration of your stay.”
“Has everyone signed privacy agreements?” Harry asked Claire. “I’m not having anyone leak anything about this-”
“We’re sworn to patient confidentiality, sir,” Mary said. “If we spoke out about a patient, we risk losing our job. I assure you that privacy agreements aren’t necessary, but if you insist I’m sure all staff would be happy to comply.”
He nodded, satisfied. “I would prefer if extra precautions were taken.”
Emmy rolled her eyes. “I’m sure it’s fine-”
“We can’t take any chances,” Harry said simply, entwining his fingers with hers. “I want everything to be perfect.”
Somehow, regardless of everything else, Emmy was sure that it would be.
“Oh, she’s so tiny!” Emmy breathed, watching as Harry took the tiny baby girl into his arms. Guy and Lizzie watched with proud smiles on their faces, beaming as Harry met Nicola. His arms looked so strong and safe as she curled in them, sleeping. She had brown hair, and her miniature hand was curled around Harry’s thumb.
“You caught her at a good time,” Guy mused, grinning. “She’s been crying all morning.”
“She’s lovely,” Harry said, looking up to smile at Guy. “Who would’ve thought you could make something so sweet?”
Guy rolled his eyes at the teasing. “It’s all Lizzie’s genes, I tell you.”
Lizzie blushed. “Oh don’t be silly. She has your brown hair.”
Harry gazed down at Nicola, one of his fingers gently stroking along her cheek, and she gurgled slightly as she moved, before settling herself again. He smiled. “Oh Nicola, you’re so sweet aren’t you? You’re so very very lovely.”
“How was it?” Emmy asked, somewhat nervously. “The, uh, birth.”
“Nervous?” Lizzie said, grinning. “It was alright. I mean, painful, but you know that. The rest of it was fine. I was very calm, the hospital we were at were very good at stopping us, and mainly Guy, from panicking.”
“How did it go at the Lindo Wing this morning?” Guy asked.
“Good, yeah,” Harry said. “I mean, they were just showing us around really. Claire and Ed are going to sort everything for us. Privacy agreements and all that.”
“How long now?” Lizzie asked Emmy.
“Um 6 weeks,” Emmy answered, feeling a terrified thrill go through her. “And then we’ll have her own.” She dropped her gaze to Nicola, reaching over to stroke her hair. Her and Harry shared an excited smile, and Emmy felt the nerves disappear at the delight on his face.
Emmy felt the cold of the paint as it soaked into her shirt, and she yelped, spinning round so that the paintbrush dragged across her front, leaving a pale yellow streak on her chest. She gasped in outrage, in shock, but Harry’s cheeky laughter quickly drew giggles from her, too. She scowled playfully.
“Harry!” she exclaimed, angling her arm so she could observe the damage done. “What the hell?!”
It was two weeks later, so Emmy was officially eight months gone and they were on the home straight now. They’d done a lot more shopping for their little baby, they were a few days away from the baby shower, they’d been to an antenatal class and they’d discussed all the arrangements for the birth with Claire after visiting the hospital. Now all they had left to do – decorate the nursery. And that’s what they were doing.
He barked a laugh, backing steadily away before she could retaliate. “It’s a boring shirt, I thought it could do with spicing up.”
“Funny,” she said, with mock-bitterness in her voice. She turned back round to the wall, resuming her calming brushes. She would get him. She would get him back just when he was least expecting it. “I like this colour.”
He laughed. “Because you haven’t already said that a thousand times.”
She threw him a glare. “Hey, watch it. You’re in my bad books now.”
“Oh yeah?” Harry raised an eyebrow, smirking, urging her to do her worst. “Guess I’ll just have to be on my best behavior.”
She could hear the teasing in his voice, and she forced herself not to flirt back. “Just finish that wall,” she said. “We need to get this done today.”
“What’s the rush?” he asked gently. “Is that baby about to pop out?”
“Well, you never know,” she said, throwing him a grin.
“As long as you give me a little notice,” he said, chuckling.
“It’s not long now though, is it?” she mused. The thought sent a terrified lurch through her, and her stomach clenched uncomfortable. It was less than a month until the due date, less than a month until their little baby girl would be there with them, sleeping in that room, with her tiny clothes filling the small wardrobe. It made Emmy nervous. It made her scared senseless.
“No.” He beamed at her. “I can’t wait to meet her.”
“What do you think she’s going to be like?” Emmy said, smiling at the thought.
He stopped and turned, thinking, his mouth tugging up at the corners. “I bet she’s going to look like you,” he said. “I hope she’s blond and beautiful. I would love it if she’s just like a mini version of you.”
Her heart melted at the love in his eyes as he said that, but she shook her head. “No no, I hope to god she doesn’t have my genes, poor girl.”
“Better than my hair,” he quipped, laughing.
She giggled. “I’d love her to have your hair, it’s a beautiful colour. Especially on girls.”
“Yeah, ginger guys aren’t as loved,” he said, running his hand over his messy spikes. “I doubt she’d be able to be ginger anyway. I was taught once that both your parents have to have the “ginger gene” for you to be ginger. I don’t expect you have a ginger gene.”
“You say it like it’s a very rare, very valuable gene,” Emmy teased.
“Is it not?” he said, acting irritated, then he grinned. “I don’t know how I’d feel if she was ginger. I’d feel responsible. I’d make sure she never got teased, that’s for sure.”
She laughed lightly. “I wonder what she’ll be like when she gets older. I hope she’s well-behaved.”
“She’s got my genes, so probably not,” he said, grinning.
“Well at least you know how much of a pain you are,” Emmy said, and he laughed. “You’re still on the naughty list, by the way. My shirt is now drying to my skin.”
He chuckled. “Sorry not sorry.”
“You’re such a dick.”
Harry continued to laugh, and he came over to refill his tray with paint. As he bent over to do so, Emmy realized it was her chance. She hastily dipped her paintbrush into her own tub and then swiped it along his spine. He gasped out, writhing away, swearing, and she dissolved into giggles.
“Fuck Emmy,” he cried, straightening up and trying to pull his own t-shirt away from the skin of his back. Then he paused, his eyes meeting hers. “Ugh! How could you!?”
She giggled, acting innocent, and she twirled her paintbrush nonchalantly in her hands. “Me? I did nothing.”
He shook his head at her, unable to refrain from smiling. “You’re going to pay for that.”
“For what?” she asked, pouting.
“For this!” He turned round so she could see the yellow streak down his back, looking like a pale blond ponytail. Then he reached up and felt the hair at the nape of his neck. “Dammit, Em, is it in my hair?!”
She merely giggled, way too amused.
“Stop laughing,” he said, although he was now laughing too. “Dammit, I’m gonna get you!” He grabbed his own paintbrush and dipped it in the tub, brandishing it like a weapon. Emmy squealed and darted away.
“No way!” she cried, moving to the other side of the room.
“Emmy,” he said, waving the brush in front of him to try and get her as she passed. He missed, but only just. “Shit.”
She laughed mockingly. “Good luck, you don’t have very good aim, do you?”
“Come here!” he said, reaching for her, and just as she almost slipped past him again, he grabbed her arm, pulling her to him. She squealed delightedly, trying to squirm away, as with one arm wrapped around her he hastily painted as much of her as he could, her giggles escalating into squeals as she tried to evade him.
“Stop!” she wailed, giggling as he changed his hold so he was pressed up against her back. She tugged at his arm, wanting to escape him only so that she could paint some of him – she had her back to him now, and she couldn’t see. She tried to angle her arm to paint his torso, but it didn’t work.
“Harry, let me go,” she teased, pouting. She reached up behind her and jabbed the paintbrush, narrowing missing his eye.
“Fuck, Em, you nearly blinded me,” he said in her ear.
She giggled, finally turning round in his arms as he loosened his hold on her so she could see his grinning face. Her paintbrush had caught the right of his forehead, catching some of his hair. It had splattered, so he had a few spots on his cheek too. He was smiling crookedly, amused by their teasing, and she couldn’t help but smile up at him too.
“How much paint did we waste?” she mused, perching on her tip-toes to kiss him.
He chuckled into her. “Not enough. It would’ve been more fun if you were naked, you know.”
She rolled her eyes. “Everything’s more fun if I’m naked, right?”
“Of course.” He grinned, then kissed her again. “Now, if you’re done acting like a child, we should probably get this finished.”
“Oh!” She gasped in outrage, then shoved him as he laughed. “You are very, very lucky that I love you.”
Emmy giggled, watching as he turned back to the wall he was painting, and then she smiled to herself as she, too, returned to decorating. She loved those sudden, flirtatious moments of fun with him, and she really hoped that the arrival of their baby didn’t change any of that.
She was determined not to let it.

The Storm’s Lesson
It's been a while since I've submitted any TeaFeathers stories, I'm so happy I get to share this! My awesome patrons funded this story and the accompanying illustration back in March, and I've been sitting on it while I ponder final edits to post it publicly. By the spirits, this wind feels good!
Nym glided easily along a high hot wind. The rusty canyon-carved land passed below her slowly, dotted with patches of green foliage. The breeze through her feathers and short red summer fur felt amazing on a peak heat day like this. Summer was in full swing. She was out on a short delivery run to the next village, a handful of letters and some salt in her pack. No need for her brother Fallyn to come with her this time, despite the policy of the courier's office to send people in pairs. In any case, Fallyn was spending the day with their mother, Karu, assisting in digging some new irrigation for the western surface garden
She stretched her hind leg, carefully testing the strain from yesterday's load of heavy building materials. She and Fallyn had needed to recruit another Alecani courier team to help carry the load in a four-person rope harness, flying full bore the entire way to get it to its destination on time. While it had not been the most pleasant task, she enjoyed the extra company along the way. At first she babbled on a bit much for the taste of the other courier team, but as their journey progressed she focused her breathing to keep up the high pace they set. They had been late despite their efforts, thanks to the oppressive heat.
The route Nym had chosen for this light delivery was lined with good watering holes, so she had no worries about beating the heat. She had even left early in the day so she could stop and fish for a leisurely lunch. She licked her chops, salivating at the thought of fresh trout or bass, and took an indulgent moment to close her eyes and allow the wind to carry her.
Just as a droplet of drool escaped the corner of her mouth, she felt a sharp tug at her tail feathers. She teetered a bit in mid-air, snapped out of her fish flavored fantasies, and whirled her head around.
Nothing there.... Perhaps it's one of these cross breezes that's picking up. There are some storm clouds out there on the horizon, could be headed my way. I should focus on the path to the next watering hole.
And focus Nym did, until she felt another obnoxious tug at the other side of her tail.
What in the...!
With a flare of her wings she slowed, rolling to turn her whole body to face the mystery tail tugger. A dark bird about a third of her size was trailing her. It quorked playfully and flapped to catch up. A raven! Nym quorked back in near perfect raven pronunciation (Alecani are quite good with the avian languages). She positioned herself to allow the raven to catch up so they could fly by her side; perhaps she'd have a good conversation along the way
“Ow!” The raven tugged at her tail again, hard enough to yank out a little tuft of fur from the very end.
“Hey, what do you want?” Nym enjoyed making new friends, as many Alecani do, but this raven hadn't just been pulling her tail to get her attention. He seemed to derive joy from attempting to pluck her rear end bald. He gave her tail another hard nip before she could roll away, and followed her down as Nym dove to shake him.
Nym was no slouch; she could fly with the best of them. Twists, turns, breaks, and hard climbing wasn't enough to make her breathe hard, but it also didn't shake the raven. Her annoying new shadow was letting out joyful croaks as he banked and swooped to keep up with her, managing a few passes to nip at her again.
Maybe if I tag him back a couple of times he'll back off.
Nym motioned to speed up, making him think she was going to try to outrun him. She allowed him to close on her, almost enough to reach her tail with that menacing pointy bill of his. Glancing over her shoulder to check his position, she broke hard, her wings and tail flaring wide. The raven zipped under her, wobbling a little in surprise, as she pumped her powerful wings twice to position herself right behind him and.... CHOMP. A decent sized black tail feather dislodged into her mouth. The noises from the raven were no longer pleasant ones, and Nym grinned with smug satisfaction.
Crack BOOOM
They both wobbled mid flight, as a peal of thunder rocked their senses. While Nym and her new shadow had been engaging in tail-biting combat, that storm she spotted earlier had rolled in quickly from the west. Hot as it was, a summer storm could be particularly dangerous to Alecani in flight. Their flapping quickly turned panicked, as they dove for cover. Best not test the wind spirits on this day!
Thunder detonated around them once more, Nym could feel her bones reverberate as she frantically searched for place to shelter.
That strike was close, oh gods!
Nym made it down to the canyon finding a thin crack. She wedged herself in just before another boom tore through the air. The sparse crevasse mostly served to shelter her from the now pouring warm rain. The clear bright day was now overtaken by deafening sheets of rain, almost too thick to fly through. The grey-blue deluge made it nearly impossible to see past the edge of her temporary hiding place, but her keen eyes did spot something. A falling dark mass, about the size of a raven....
Oh shi...!!
Without another thought, she launched herself into the coming rain, the water beating her down and making each stroke of her wings difficult. Lightning crackled in the sky above, the thunder a never ending series of jarring booms. Adrenaline pushed her forward and down, faster and faster, never taking her eyes off the plummeting, dark form. Her sopping wet wings struggled to control her descent, and just as she thought she couldn't stay airborne any longer, she closed on him.
The raven's body slammed into her chest with an unpleasant, wet thud, and Nym cradled him close as they fell together. The ground came up fast, and she tucked her wings to roll on impact. The mud cushioned the last of their fall, as they skidded and splashed their way to a stop.
Coated in muck, the two of them were a mass of exhausted, battered, muddy feathers. Nym groaned with pain. Was anything broken or sprained? Would she be flight worthy after such a hard landing? No major injuries it seemed, that was good. She looked down at the barely conscious raven. He was breathing at least, but she needed to get him somewhere safe and out of the storm to check him over. Her body shook and she steadied herself in the mud, her clawed paws slipping out from under her a few times before she scrambled out of the rain to a low cropping of trees.
It wasn't quite enough to cover them from the rain, and there was no telling how long this storm might last. It might be a good idea to expend the extra energy to set up further protection, even though she felt ragged from the effort of flying in that oppressive rain. Nym closed her eyes and focused, a faint green glow emanated from the ground around them in a circle. Sprouts of vibrant green plants poked up from the red dirt, growing with haste and grace to form a woven leafy canopy around them. The sound of the thunder and rain dulled inside their makeshift magical shelter, and Nym opened her arms to get a good look at her new raven friend.
She still had his tail feather stuck in her teeth when he rolled his head and opened his eyes. Nym was sure it wasn't the most comforting thing to wake up to, yet he gave his best tired raven smile for her. She smiled back and sighed with relief, stashing that feather in her now soaked bag. Nym conjured a leafy bed for him to lay on, and set him down gently. No words passed between them as Nym ran her hands along his body, checking for injuries. She had learned a fair bit of healing from her mother, and could treat most injuries in the field. Thankfully, he seemed to just be stunned, and needed time to rest and recuperate.
“I'm Nym,” she said in the soft guttural raven tongue. “I'm glad you're okay. What's your name?”
“Kota,” he replied in an imperfect Alecani accent.
Nym's face brightened. “You speak Alecani? Oh that's wonderful! Tell me, where is your family? I want to make sure you get back to them.”
Kota stared and quirked his head a little. “I... speak small 'Cani.”
“Ah... Sorry, I tend to ramble.” Nym switched back to raven. “It's pronounced 'ah-leh-kah-nee' by the way. You forgot the 'ah' before 'leh'.”
“Ah-leh-kah-nee,” said Kota, concentrating on each syllable.
“Yeah, like that.
Kota ruffled his feathers (as much as mud caked feathers can ruffle) with pride. Nym grinned at him and raised her feather crest in response. Kota peered at Nym intently, and hopped an inch closer.
“Show more ah-leh-kah-nee speech for me?”
Nym's smile deepened, and she hopped in her seat a little with excitement. She didn't get to speak with corvids very often, let alone exchange language with a young one like Kota. “Of course!”
The two of them chattered away in both raven and Alecani in their little green shelter, the rain beating relentlessly at the leaves. They were so enveloped in their conversation that neither of them noticed the torrent slowly quieting to nothing more than a patter. When the rain waned, the sun made the interior of their leaf shelter glow a comfortable green.
Nym's ears perked up to confirm the passing of the storm. She was slightly abashed at having gotten carried away, glancing at Kota who seemed a bit embarrassed as well.
With a wave, the leafy stalks parted and shrank away into the ground, and they basked in the startling warmth of the sun for a moment in silence. The Integrity of Medical School
I’ve been in medical school for a little over a semester and I have become very disillusioned with medical school as an institution. I’m glad I’m in medical school and I know how lucky I am to be in medical school, however, I’m struggling with the ethics of medical school as an institution.
It took me six years to get into medical school. In that time I got a bachelor’s degree, a graduate degree, I worked full-time and volunteered nearly 20 hours a week. I took the MCAT and went on interviews and paid for my applications. In that time, I also probably spent well over 30 thousand dollars trying to get into medical school, not including the student loans I had to take out to pay for my pre-med and graduate classes. The cost of my applications, alone, was 5 thousand dollars. And that was the second time I applied. The cost of my interviews were also easily 5 thousand dollars as well.
When I got into medical school I was excited to become a doctor. I was proud of myself and felt vindicated that all of my hard work paid off. I was ready to start learning how to be a doctor. My first semester was absolutely miserable. The morale of my class was extremely low. We go to a school that heavily emphasizes wellness but a slew of new changes based on feedback from students ahead of us created a schedule that was unsustainable and didn’t leave time for any self-care practice or wellness at all. The idea of wellness became a running inside joke in our class where people would proudly state that they participated in self-care by taking a shower for the first time in two days or by sleeping in past 7am on a Saturday.
But we got through that first semester, propelled by second year students telling us that it would be all downhill after that and that once we started organ systems second semester, we’d be so much happier and have so much time to take care of ourselves and study (because our schedule was so jam-packed that it left very little time to study and our attendance in class is required). We had third year medical students telling us how they would rather repeat their entire third year of medical school and all the crazy rotations that go with it than repeat their first semester. And so we took all of our finals and set off for winter break looking forward to next semester.
Our second semester started a little over three weeks ago. News that we lost six of our classmates spread through the class. They chose to leave or weren’t allowed to come back by the administration. It was an elephant in the room that none of us can talk about because of privacy rules. Still, morale is higher when we start up our organs systems classes.
And that is when I realized what a money scam medical school is. I am required to go to class if I want my class rank to be high not because our classes actually teach us information but because your grade is connected to your attendance, so poor attendance = a poor grade = a lower class rank. I sit in class for up to 9 hours a day and have clinicians read powerpoint slides word-for-word to me, none of which are interesting or helpful to my actual learning and all of which I could have read to myself at home. I am told by our academic administrators to buy resources like First Aid to study for Step 1, they bought us a Q bank but we have to pay for everything else. $900 later, I have subscriptions to Pathoma, RX, Sketchy, and Firecracker. I wanted to buy a set of clinical case books recommended to us but the price on Amazon was $653. By the time I take Step 1 I will have taken out 150 THOUSAND dollars in student loans ON TOP OF the student loans I already have from two bachelor degrees and a master’s degree.
I will need to pay the fees for the Step exams on my own. I am expected to join various professional societies and pay their yearly fees because it will make my residency application look better even though joining those professional societies has no impact on what kind of physician I will be, how much I care about others, or my Step 1 score. And, of course, those professional societies are so generous and give you a discount because you’re a medical student, so instead of paying $500 you’re asked to only pay $150. But isn’t it worth it to add some fake prestige to your residency application by saying you went to the AMA conference one year? The AMA that endorsed Tom Price for HHS secretary? The AMA that endorsed someone who wants to remove the ACA and condemn 43,000 additional people to death due to lack of insurance every year. Sign me the fuck up, right?
I am disgusted with the cost of medical school. I knew it would be expensive but I feel it is unethical to ask students to spend so much money applying to medical school and taking the MCAT and then asking them to pay EVEN MORE. Especially when there was so much hand-wringing from the AAMC and NBME about how to make medical school more affordable and how to increase the diversity among students and increase the number of first generation physicians (since studies show that children of doctors tend to be worse doctors than their first generation peers). I have an idea:
Get rid of the first two years of medical school. Make Step 1 the admissions exam for students. Get rid of application fees and the MCAT altogether. Start students up in January, give them a ten week course in gross anatomy, followed by a two week intensive clinical skills course and a first aid/CPR certification, and start them up on wards in April, a full 2 to 3 months earlier than most schools. This gives students 5 to 6 months to explore specialties after their required rotations instead of 2 to 3 which aren’t even really used for students to explore since those are the rotations they need to do in order to get the letters of rec they need for their residency applications (may be the lack of time to explore specialty options is why 60-90% of physicians hate their fucking jobs).
And then, of course, you have to spend thousands of dollars on your residency applications and travel for interviews, which are not factored in to your student loan awards.
This will never happen, though, because the AAMC makes billions of dollars in application fees, MCAT fees, and official test prep materials. The NBME makes billions of dollars off the backs of students paying for their exams and the LCME makes just as much. None of the organizations that could change the system have the incentive to do so because they are too busy milking medical students for all the money they have.
I know it sounds like I’m too money focused. The truth is, I’m not. I gave up hope of ever paying off my student loans years ago. I will never pay them back and I didn’t want to be a doctor because of the salary. My disillusionment with medical school as an institution is due to the ethics of it all. When I was applying to medical school there was a huge push to improve medical class diversity and encourage more minority and lower class students to apply. You can get fee waivers and financial assistance to cover the cost of your MCAT fees. But that doesn’t go far enough. Those application fee waivers don’t make booking flights for interviews any cheaper, they don’t lower the cost of having to rent a car or buy a suit for an interview.
How can we expect students living in poverty to drop 5 grand on interview costs just to get in to medical school? How can we expect students living in underserved communities to afford the cost of Step 2 and the price of travel to and from the 6 locations in the country you can take it? Underserved communities NEED students who understand what living in those communities is like to go back and be their doctors. And, yes, there are scholarships and small-scale help, but I’m arguing that the entire system, right now, is designed to keep students who can’t afford to pay for medical school admittance out. Is a student whose family is on food stamps really going to have $150 to pay for the MCAT? No.
I look around at the people in my class, which to my school’s credit is exceedingly diverse in race and religious background, however almost everyone in my class comes from a family that was middle class or above. Half of my classmates have parents who can afford to pay for their tuition and living expenses. I am part of the other class that has to take out loans. But when I was applying to medical school and there was a mix up with my teaching assistant stipend that lead to it being delayed, my dad was able to loan me the $2500 I needed to submit my AMCAS application on time. If I had not had a full-time job as a graduate student, though, I would not have been able to afford the cost of interviewing, and a third of the interviews I went on were local.
In class, we are asked to think about treatment plans for patients and discuss them with each other. The girl sitting next to me says she thinks this ethics class is a waste of our time. The patient is an overweight child who we need to counsel, she lives in a run down part of a large city. We work together on her treatment plan and my partner comes up with a list of groceries to buy. I point out that the patient in question is a minor and likely not in charge of her food and that the education needs to be directed towards the parent and the patient. I also point out that due to the income level of the area they live in, the patient’s mother is likely relying on food stamps. I go over the grocery list and not a single thing is realistic. I point out that food stamps cannot be used to buy milk. My partner is shocked, her eyes widen; when I tell her how food stamps in my state can’t be used to buy rice, her entire world is turned upside down. I voice this in class when we are invited to share. A male classmate who is openly gay and voted for Trump comes up to me and asks me to explain why food stamps can’t be used to buy milk. I do and he doesn’t know what to say.
I look at my classmates who do not understand what poverty looks like in reality and I think about the people I know in rural towns who blew their entire savings trying to get into medical school only to be told when they didn’t get in that they needed to go take the MCAT again because the 29 they got wasn’t good enough, they needed a 30. The people suggesting this to my friend recommend taking an MCAT course not realizing the closest one would be two hours away and that the nearly 3 grand the course costs makes that impossible, not to mention the cost of taking the test again. It doesn’t matter, though, because she wouldn’t be able to afford all of the resources for Step 1 let alone the cost of THAT exam once she got into medical school. She works as a CNA in a nursing home.
How can we put such a financial burden on students applying to medical school? How can we ask medical students to pay so much money for residency applications, licensing exams, and tuition? How can we do that and then ask them to enter a profession that requires them to get permission from insurance providers and hospital administrators to order a damn chest CT? How can we ask them to pay so much money and then ignore the fact that there aren’t enough residency spots available for all of them to train in? How can we ask pre-med and medical students to pay so much money when the health care system is in shambles and the only people making money are hospital CEOs and insurance companies? How can we expect medical students to pay back their massive student loans in a system like that? Why are institutions like the AAMC so comfortable setting so many medical students up for failure?
Because my school emphasizes wellness, we have mandatory wellness classes we have to attend. Because, in medical school, giving students time to practice self-care isn’t as important as requiring them to attend a four hour class telling them they need to practice self-care and get lots of sleep, all while requiring them to be at school by 8am and making us sit in class until 5pm, giving us five hours of the day to study before we do it all again. And, of course, in those five hours of study time we also need to fit in time to exercise, feed ourselves, and maybe speak with our loved ones for five minutes to make sure they are still alive. Because self-care!
I wouldn’t say I’m jaded about medical school this early on but I am questioning why this system is in place. Why pay for two years of medical school when everyone just uses First Aid and Step resources to get a good score? I think medicine, as an institution, is really stuck in this idea of “well, I had to do it so you do, too” which I think is a really dangerous way of thinking. I think if medical students have extremely high rates of depression and anxiety (myself included, however mine was with me long before medical school) and it just gets worse through residency and becoming an attending there’s something wrong with the system. And if something isn’t working, why shouldn’t it be fixed? “Because I went through it and you should, too” isn’t a good enough answer for me. It’s also not accurate, right? The doctors who are saying that bullshit excuse went to medical school in a different time, where they could actually make decisions about patient care without having to call an insurance company for permission first. They went through medical school when it was actually affordable. They went through medical school when the idea of a woman being a doctor was either not allowed, unheard of, or looked down on, because who would take care of their kids at home while they went through residency if their wife was in medical school?
So, yeah, they went through medical school and worked all of these hours and paid for medical school but the context was different, so I still want to know why such an archaic system that is already financially unattainable for people we NEED to be doctors and is quickly becoming financially unattainable for anyone who doesn’t have a trust fund is allowed to exist. I want to know why a 60-90% dissatisfaction rate is considered acceptable among physicians without any examination of the system that makes them into physicians.

Want Students to Remember What They Learn? Have Them Teach It.
Picture this: It’s Monday and Ms. D’Angelo, a seventh-grade science teacher in the South Bronx, gives her students a homework assignment about food chains that is due in one week. The assignment asks students to teach a family member about this concept by completing a model food chain together.
The following Monday, Ms. D’Angelo is surprised to see that that some of her students seem to understand the material at a deep level—they even use new vocabulary terms with great fluidity. These same students appear be much more confident than usual when engaging in the class discussion. Ms. D’Angelo scans her grade book and notices that these students are the same the ones who completed the homework assignment.
Their teacher is in shock. “I couldn’t believe it,” she tells me. “I’ve never seen homework make such a difference.” She then points to Sofia, one of her students who shined particularly bright during the class discussion. Sofia wasn’t a poor student, but Ms. D’Angelo had never heard her speak like such a scientist before.
Was it coincidence, or something more? Perhaps it’s the work of “learning by teaching,” also known as the Protégé Effect. On its face, the concept is simple and intuitive: When you explain something to someone else, you understand it better. But could it really explain what Ms. D’Angelo witnessed in her classroom?
I have recently become very interested in these questions because the Protégé Effect is something we are now trying to leverage at the nonprofit I work for, PowerMyLearning, which strengthens the triangle of student-family-teacher relationships. I had a hunch that this learning strategy might be underutilized and could be something that more teachers would like to try. Acting on my hunch, I spoke with two prominent learning scientists to unpack the science behind why this strategy works.
I first contacted Bror Saxberg, vice president of learning science at the Chan Zuckerberg Initiative. Bror told me he is a big believer in encouraging teachers to apply learning science in their classrooms because “the informal understanding of how learning works often doesn’t line up with the evidence that we’re gathering on how learning actually works.”
Bror encouraged me to talk to Richard E. Mayer, who is a major figure in education psychology and has made significant contributions to theories of cognition and learning.
Richard confirmed my hunch that learning by teaching is a newer and under-studied strategy that more teachers should take advantage of. He said most teachers know about many other evidence-based learning strategies, such as summarizing, mapping and self-testing, but learning by teaching tends to not get as much spotlight. Richard noted that this learning strategy is usually thought of as “peer tutoring” but there are many other ways to go about it.
Perhaps most interestingly, learning by teaching has one of the largest effect sizes of the strategies he has studied. For that research, Richard and his former student Logan Fiorella (currently an assistant professor at the University of Georgia) conducted a random control trial that compared groups of students who used the learning by teaching strategy with those who do not.
They found that when students actually teach the content of a lesson, they develop a deeper and longer-lasting understanding of the material than students who do not teach it. Interestingly, they found that the act of preparing to teach alone can lead to short-term gains, but the act of preparing to teach coupled with actually teaching another person is what leads to long-term retention and deeper learning.
Richard said he was most surprised by the magnitude of the effect size, or difference between the two groups: It was 0.77, which can substantially increase student grades. Education researcher John Hattie says an effect size of 0.5 is equivalent to a one grade leap, and an effect size of 1.0 is equivalent to a two grade leap. Therefore, we can deduce that learning by teaching can potentially improve C students to a B+ or even an A-.
Why is this? Richard said that when students are told they are going to have to teach something, they prepare better. Then when the students actually do the teaching, the questions asked by their “pupil” help them build knowledge by elaborating on the material, monitoring their own understanding and fixing misunderstandings—all of which help students construct deeper meaning and long-term understanding. He said that from a student’s perspective, it’s when you take the material and “mentally re-organize it and integrate it with what you already know—that’s how you make sense out of it.”
It turns out the benefits to learning by teaching are not limited to comprehension; the strategy also helps students develop essential social-emotional learning skills.
Learning by teaching can help improve student efficacy, confidence and communication skills. In addition to learning content, Richard said that students learn productive beliefs about themselves. In his words: “If students feel confident enough to explain it to someone else, they might develop a higher self-efficacy. That’s going to be motivating to see themselves as competent learners.”
So, there are clear benefits of students teaching others, but who should those “others” be? In the case of peer tutoring, it’s typically other students. But imagine if we could use this strategy to engage grandparents, younger siblings or mom and dad, as Ms. D’Angelo did.
Richard hypothesized that teaching family partners could increase the impact he saw in his studies because students are teaching people with whom they have relationships, and who ask meaningful questions. He says, “When you work with your parents, I think that builds a relationship where you feel that your parents are proud of you because you’re showing you know something, and they’re recognizing that you’re capable of doing this. And we know that if you feel that your parents have confidence in you, it gives you confidence.”
Bror also emphasized the benefit of relationships. He said students can learn valuable social skills on how to communicate with their family partners. Generally, if students are communicating with someone they trust in a safe environment (at home), they are going to feel more confident.
At PowerMyLearning, we are exploring the benefits of learning by teaching through Family Playlists. Family Playlists are interactive assignments where students “teach” what they learned in class to a parent at home, and then the parent gives feedback to the teacher. In short, Family Playlists “light up” the triangle of learning between students, teachers, and families while leveraging the learning by teaching strategy.
The results we have seen—like in Ms. D’Angelo’s classroom—reflect Bror and Richard’s observations. Ms. D’Angelo’s saw the magic that can happen after students teach their family partners. She could see that her students were more confident in the lesson. As an extra benefit, parents also showed a sense of pride in seeing their child “teach” them. For example, in Sofia’s Family Playlists report, her mother noticed her daughter’s enthusiastic expressions when explaining the material, and how proud it made her.
Given all these positive outcomes, I asked Richard if there is any downside to using the learning by teaching strategy. He cautioned that the approach could backfire if students do not fully understand the concept before teaching it. Students can actually become more invested in the wrong explanation. To avoid this outcome, Richard said teachers should make certain that students understand the concept before they teach it. While this downside is something we are aware of, we still have more to learn.
After talking with Bror and Richard, I am even more excited about the learning by teaching strategy. The learning science is clear and the concept is simple. Learning by teaching is a strategy anyone can do and we know it improves learning outcomes. I would love to see more teachers follow in Ms. D’Angelo’s footsteps and try out this strategy in their classrooms. Who knows what we’ll learn.
