​i want to write many books just filled with my thoughts so i can organize n share them with the world to last for a long time
#n like in the future maybe imagine someone. maybe even a century from now#someone as curious as me#i wonder how i may impact others lives#the value of each if our own individual existences is just so special#hmm i really do personally wonder though about what those who know me think of me#and what i mean to all of them#and how their perceptions could have changed across time. with knowledge and growth. whether their personal own or relating to me myself#just a thought. maybe a wish. a question?#if you get the reference with that i love you 🫶🏼#i think everyone's special but there's a special place in my heart for people like me#similar to me. with values and morals. life experiences?#curious individuals. creative. through writing or drawing or music or whatever#that harbor a deep love for life and themselves and everyone they care for#in a bit of a romantic way. that's as beautiful as a poem or story#intelligent people. that love to learn as well.#we all have our problems n our mistakes n shortcomings#the way we deal with them n go on from them. i like kind people that are sensitive and emotional. and aren't necessarily afraid to admit it#resilient people. grit. even if it hurts we always try and keep on trying#i have a special fondness for the people who love to give and do things for others. and get shy when it's reciprocated n now they're#yk the target of that soft affection.#i love quiet moments. people that make time slow down. maybe they could be insecure about how slow they may be but.#i think it's endearing in those serene moments#laughs. banter. teasing. playful moments. funny comments. the shifts in the voice and the eyes and smiles#i love life. the little things matter so much to me. everything means so much to me. it's all just so beautiful#i'm no stranger to pain. and i can see n. as an empath i think really feel to an extent the pain of others as well#and so. these ephemeral moments. these intricate details. how special they are to me. i can't even begin to start#;w;; yk i wish i cld just tell everyone how much i care for them personally as an individual#how much they mean to me. what i think and feel about everyone in my life. there's so much i have to say#n someday i hope. there's really so much to life uwah i can't help but think about it all right now 🥹🫶🏼#life is so special honestly. everyone is so special. wooo 2 am thoughts

And so on…
I'm not saying it's wrong to feel bad about things like that. However, you shouldn't use your circumstances (and how you FEEL about them) as an excuse to STOP trying.
People fail to realize that NOT doing anything about their situation will only make them feel WORSE. And this further traps them in a vicious cycle of negativity and inaction.
Thus, the Law of Attraction will help you install a more positive attitude in your consciousness.
This keeps your mind from being overrun by negativity - and more importantly, give you the leverage to BREAK FREE from your situation.

#2: Stop hanging out with losers
I don't mean to sound judgmental, but there are people in your life that will try to drag you down, whether they're aware of it or not.
You should avoid them at all costs.
People in a bad situation will try to feel better about themselves by spreading their toxic way of thinking to others.
They pull others down with their hurtful words, or convince them that they're not good enough.
Instead of doing something about their own situation, it's easier to go down this dark path and take everyone else with them.
And the Law of Attraction states that when you focus on something, the Universe will feed you more of the SAME.
So the good news is that you can choose to avoid this downward spiral and get on another path instead.
This is why you need to be careful about the company you keep. Choose the people that can share their constructive energy with you.
If their attitude, mindset and words lift you up, you know you're in the right place.
Their energy is contagious, and you'll naturally raise your own frequency and attract only good things in your life.
As for toxic people, I know there are times when you simply can't avoid them.
They could be family, friends, or co-workers - and you might be even living with some of them.
It's a challenge for sure, but do your best not to let their negative energy get to you.
You don't have to butt heads with them and simply respond with positivity.
If you're in a conversation with them, try to frame it in a healthy, positive way so you don't get sucked into their toxic field of gravity.
You don't have to change their mind; just take the “agree to disagree” route and leave it at that.
Who knows, your own energy might “rub off” on their consciousness. They might even think about what you told them and re-evaluate their own perspective.
#3: Get out from under the grind
We all have our lives to lead, and that means falling into a routine.
Now, don't get me wrong - having structure in your life is important and even necessary.
At a basic level, we need it to function on a daily basis. Incorporating helpful habits into your everyday routine is a GOOD thing.
However, there is a danger in being TOO embedded in it and shutting yourself off to trying NEW things.
Sticking too closely to your routine could make you afraid of the unfamiliar and uncomfortable - and hinder your GROWTH in the process.

Doing things that help you grow ALWAYS has a place in a well-balanced life. A stable, healthy routine is the best way to avoid a soul-crushing existence.
What are the things that inspire you?
Outside of your usual chores and duties, what gives you a sense of fulfillment - even if it doesn't pay the bills?
People usually shoot down any desire for this because they're afraid they “don't have enough time.”
But you'll see just how flimsy that excuse is once you actually take the plunge and spend that time you didn't think you had.
In as little as half an hour, you could engage in a fulfilling pursuit. Find (or rekindle) a hobby, take up an online course or watch free videos.
Let it energize your senses, inspire you to greatness and empower you to create something wonderful in this world.
More than that, you can acquire knowledge to advance you in some way, like learning a skill, for example.
I recently came across a post on Twitter that made me smile.
It said: “There's too much free information online for y'all not be crushin it in whatever field.”
Use your precious time to invest in a better you and express yourself through your passions.
Don't worry about the “if”s and “how”s. Just get started with something now, and the rest of your life will adjust to it.
You won't know what new avenues will open up UNTIL you get the ball rolling,
#4: Quiet your mind
Meditation is one habit that goes very well with practicing the Law of Attraction.
When you learn how to control your thoughts (instead of the other way around), you're in the best position to manifest the things you want.
A lot of people find it challenging to keep their thoughts above water when they're flooded with negative emotions.
With meditation, you can take a step back and remove yourself from a situation in a healthy way.
There are books, free content online and mobile apps that can help you with this.
For instance, I just tried out the Insight app on my phone which is kind of like the YouTube equivalent for meditation.

You can search by a specific person or channel, or even topics like easing anxiety, anger management, and so on.
This is a low-maintenance habit which will only take about 10-15 minutes daily. You could even spend five minutes if you're really strapped for time!
This basically works by sitting down on the floor (or a chair) and closing your eyes.
The idea is to take slow, measured breaths and pay attention to the physical sensations you're feeling at the moment.
Are your muscles tense? Is your heart beating quickly from the stress you're currently experiencing?
These are some of the things to be mindful of as you breathe in and out. If any other thoughts enter your mind, don't resist it.
Don't chase after them and just let it pass. Then you can go back to focusing on the rhythm of your breath.
Take this time to focus on the feelings of love, health, success and prosperity.
In other words, the things you want to ATTRACT.
Concentrate your attention on inhaling and exhaling. Once you've calmed your mind enough, you're ready to visualize the things you want to manifest in life.
This will have a powerful effect on your subconscious and put you on the path towards your goals.
And that brings us to the last life-changing habit…
#5: Affirmations
Muhammad Ali, one of the greatest boxers in history, was known for saying, “What you're thinking is what you're becoming.”
Indeed.
That attitude helped him become what he was, and it will serve you well, too.
Most of the time, people don't pay attention to the kind of thoughts they hold in their heads.
Left unchecked, they often feed into a toxic narrative they have about themselves without realizing it.
Like I said earlier, what you put in your subconscious affects you.
The things you tell yourself are like seeds you plant in your mind and they'll grow over time. Those same thoughts will express themselves in your actions and the choices you make.
So, you need to be careful which seeds you plant.
Joseph Murphy, author of the book, “The Power of the Subconscious Mind”, tells us that this part of your mind can't distinguish which thoughts are real or imagined.
As far as it's concerned, your subconscious will treat it as FACT whether it's happening in the physical world or NOT.
Thus, people don't just operate on these subconscious beliefs. Without being aware of it, they're turning their thoughts into reality.
And it WILL happen - one way or another.
The perception you have about yourself is largely influenced by the people you had around while growing up.
Their input - whether good or bad - left a mark on your subconscious that's hard to shake off.
And this programming kicks in whenever you make decisions and it dictates how you respond to tough times.
This inner dialogue can act as your inner voice of confidence and self-assurance…
…or as in most people's cases, it's the voice of fear and self-doubt.
You might think you're not good enough or smart enough because you couldn't stop the bad things from happening.
You curse yourself for messing things up, then blame it on some pre-assigned character defect.
Usually, it's in the form of labels like “Loser”, “Hopeless Case”, “Slacker”, “Weirdo” and so on.
But remember, these labels only have as much power over as you ALLOW it.
You can apply the Law of Attraction to change this inner chatter and rewire your mind for success instead.
It's impossible to attract wealth, abundance and happiness if you're focused on putting yourself down.

You can do the opposite by using encouraging statements that will empower you to take action.
Here are some examples to try during your meditation sessions:
Affirmations that span across time: Think about what's already happened, what's happening now, and what's yet to come. Then put it all together like this: “BEFORE, I was broke, miserable and hated the world. But I know better NOW and want to turn it around. Things are about to change, and SOON I'll be prosperous, happy and living my dream life.”
Affirmations that are crystal clear: Saying something like “I am loved” or “I am blessed” is a good start, but they're a bit vague. Try elaborating on these ideas and flesh them out even more. Then you'll end up with a statement like “I'm surrounded by people who love and support me. They help me grow as a person and want to see me succeed.” As for being blessed, you can say “I'm blessed with infinite opportunities and resources, and my life is full and abundant.”
Affirmations with an attitude: Another way to supercharge your subconscious is by being a little cheeky with your statements. When that voice of fear and insecurity kicks in, drown out the noise with, “Whatever, I'm amazing at everything I do. I fight like hell and do my best, and I can't hear what you're saying!” Adding some lighthearted humor amplifies your signal and makes it easier for the Universe to hear your thoughts. Try this the next time you're feeling especially down on yourself.
When you improve the quality of your thoughts, it's as if your circumstances will rearrange itself on their own.
These changes will seem to happen without doing much on your part. But the truth is that you're already doing the heavy lifting by disciplining your mind.
Starting today, you can apply these five tips I've just shared with you to create ripples of change in your life.

“Into the Unknown! – Part I”

 Merriam-Webster (MW) defines “mind,” in the noun tense, as the element or complex of elements in an individual that feels, perceives, thinks, wills, and reason. Furthermore, MW defines “set” as to put, lay, or stand (something) in a specified place or position. When you concatenate these words, we arrive at mindset. This compound word is so powerful that it can drive countries as well as individuals, alike, into mass turmoil or elevate them to great prosperity. The interesting thing about mindset is that it vacillates because its nature is predicated on situations and circumstances. We all have internal processes that govern our growth and development. Some may have a fixed mindset; therefore, growth and development can be limited. While others have a learning mindset and adjustments are made along our life’s journey. Whether fixed or learning, a mindset  is a set of assumptions, methods, or notations held by one or more people or groups of people and can also be seen as arising out of a person's world view or philosophy of life. Our mindset or logic box is our collection of knowledge, attitudes, skills, and habits (KASH) that often limit our perception and acts as a restriction on objective thought and creative expression. What is in your mindset? What are your views and perspectives that have eroded some of your best intentions with unintended consequences?
In 1972, one of the best-known slogans in public-service was “A mind is a terrible thing to waste.” The United Negro College Fund ran this slogan in print, radio, and television as an intentional campaign to close a persistent gap between African Americans and other groups in college completion. They understood then as we know today that in a land that is constantly going through entropy only the learned will survive. We can no longer rest on the scaffold of mediocrity and not take the leap into the unknown.
The animated movie Frozen 2 was a mega-billion dollar hit at the box office and the soundtrack was equally successful on the music charts. One song, most notably, Into the Unknown, aligns with the perspectives of this article, in huge part because we fear what we don’t know, and many don’t ever like asking questions because it will make others believe that we don’t know thus the paradox.  Check out the first to verses of the song:
“I can hear you but I won't Some look for trouble while others don't There's a thousand reasons I should go about my day And ignore your whispers which I wish would go away.
 You're not a voice, you're just a ringing in my ear And if I heard you, which I don't, I'm spoken for I fear Everyone I've ever loved is here within these walls I'm sorry, secret siren, but I'm blocking out your calls I've had my adventure, I don't need something new I'm afraid of what I'm risking if I follow you”
 These words are very powerful for a seminal audience to comprehend but if you dissect its meaning, you will understand the humanistic nature of individuals whose mindset has been hindered or restricted because they don’t want to leave the porch, get out of the boat, or take the leap into the unknown. The unknown is scary and unpredictable. It isn’t something that we are used to. We prefer routine and certainty but as I have always told my staff, certainty is the enemy and uncertainty an ally. Our 10-year old daughter sang this song so much during the Frozen 2’s hey-day that I became so curious that I woke one early Saturday morning to watch it for myself.
The movie’s plot was rich, and it captivated me. Elsa the Snow Queen has an extraordinary gift -- the power to create ice and snow. But no matter how happy she is to be surrounded by the people of Arendelle, Elsa finds herself strangely unsettled. After hearing a mysterious voice call out to her, Elsa travels to the enchanted forests and dark seas beyond her kingdom -- an adventure that soon turns into a journey of self-discovery. Synoptically, Elsa discovers that the voice calling to her was the memory of young Iduna's call; that her powers were given to her by nature because of Iduna's selfless act of saving Agnarr; and that Elsa herself is the fifth spirit who would break the water dam that would save their kingdom.
You see, the voice calling Elsa (like you and me) into the unknown was challenging her mindset and comfort zone. She was doing just fine after Frozen 1 but there was an agitation that persisted and kept her up at night, trepidatious and reluctant to escape from the comfort the has confined her perspectives. We all get comfortable and enjoy what comfort brings. Many people see comfort as an adjective, describing an attribute or something, when, in fact, comfort is a noun.
Comfort enters your home as a guest, remains as your host, and will eventually become your master. Comfort is a silent killer and has been charged with homicides in careers, families, marriages, and almost every place imaginable where growth and development are quintessential factors to success. Our limited KASH affects our ability to create or solve problems in two important ways: it heavily influences the kind of opportunities or problems that we recognize as being important enough to create (opportunities) and/or solve (problems); and it influences the analysis of the potential (opportunities) and cause (problems) and therefore the proper course of action to maximize the opportunities in life or to minimize the duplication of problems that have been solved in our past. What’s the definition of insanity? There, you got it, doing the same thing while expecting different results or better yet…being fearful of entering the unknown.  
Our mindset should be challenged. We should have a desire to grow but that’s not innate in us. Physically speaking, our bodies do this on the regular. When we are hot, our bodies don’t sit there and internally combust. No, our bodies respond to the external stimuli by sweating to ensure we don’t overheat and dehydrate in the process. If the hairs in our nose tickle a bit, we sneeze. In other words, our bodies respond to external forces and are not going to be suppressed by anything.
Like our physical nature, our psyche (not psychic) nature, which comprises of our mind, will, and emotions should, like a thermostat, adjust to the external environment to maintain the proper climate in our lives. To do this we must be committed to the foundational premise of continuous learning and development. Without challenging ourselves, we subscribe to an internal newsletter whose content never changes. Imagine that, picking up a magazine and reading the same articles over and over again. Certainly, the cure to insomnia. So, if you want to challenge your mindset and are daring to enter the unknown to discover and unlock your internal talents and gifts, you must evict comfort because comfort is the enemy of change. Not to mention, we must dismiss the notion that nobody likes “change” but a wet baby.
Apostle Paul, whose mindset was drastically change on the Damascus Road, wrote that we are not to be conformed to the ways of the world but be transformed by the renewing of our minds or mindset. He realized, like we should, that transformation doesn’t end with age or experience, but it continues daily as we invent and reinvent ourselves. If you can agree with this, then you must establish parameters to keep your mind percolating and hungry for more.
Gertrude Ederle became the first woman to swim the English Channel in 1926, on her second attempt. 19-year-old Gertrude Ederle swam 21 miles from Dover, England, to Cape Griz-Nez across the English Channel, which separates Great Britain from the northwestern tip of France. On August 6, 1926, Ederle entered the water at Cape Gris-Nez in France at 7:08 a.m. to make her second attempt at the Channel. The water was predictably cold as she started out that morning, but unusually calm. Twice that day, however–at noon and 6 p.m.–Ederle encountered squalls along her route and Burgess urged her to end the swim. Ederle’s father and sister, though, who were riding in the boat along with Burgess, agreed with Ederle that she should stay the course. Ederle’s father had promised her a new roadster at the conclusion of the swim, and for added motivation he called out to her in the water to remind her that the roadster was only hers if she finished. Ederle persevered through storms and heavy swells, and, finally, at 9:04 p.m. after 14 hours and 31 minutes in the water, she reached the English coast, becoming the sixth person and first woman to swim the Channel successfully. Furthermore, she had bettered the previous record by two hours.
Afterwards, Ederle told Alec Rutherford of The New York Times, “I knew it could be done, it had to be done, and I did it.” She went on to say that she was successful the second time around, not because of the incentives outlined by her father but because she possessed a mindset that failure was not an option. She started the journey with intentionality to reaching the English coast. It was in her mind from the beginning even though she felt like giving up and her body became fatigued. She was set on not breaking the record but breaking up the comfort in her mindset that would oftentimes tell her she wasn’t capable, or the feat was impossible.
What has kept you anchored in a position of mediocrity? What has prevented you from going to the next level? I can guarantee you this…that something would be your mind. The richest place on the planet, found in every place across the globe, is the graveyard – filled with so many people who could have, would have, and should have, but for many (not all) were scared to enter the unknown. I am inspired by these words myself, and will likely archive this article because I, like you, will no longer be afraid to enter the unknown, because when we are there, we can unlock some of our life’s greatest experiences and moments. We can all grow, always…
Growth (meaning)
“the act or process, or a manner of growing, developing, or gradual increase”
“stage of development”
“development from a simpler to a more complex stage”
“development from another but related form or stage”
“something that has grown or developed by or as if by a natural process”
We all get multiple chances to change, grow and get better each day of our life. That does not mean we have to turn our life upside down, become a new person, or make a ground-breaking invention. It is those small everyday life experiences like having snapped at our partner while actually being frustrated with ourselves, being distracted or multi-tasking during an important conversation with a team member at work or our child, or simply giving the negative self-talk more space that we want to. In each of these situations, it is our choice whether to stand still by continuing with the same patterns or to choose to learn from it, reflect upon it, and maybe, just maybe, try something different next time. – This is growth.
During my research I have come across this old Chinese proverb, which I find very fitting: “Be not afraid of growing slowly; be afraid only of standing still.” (Chinese Proverb)
No matter how small or insignificant our steps may seem; it’s still a step, and it’s still growth.
Explanation of the Growth Coaching Model
The four elements of this model are Individuality, Mindset, Perspective, Action & Accountability.
This coaching model shows the growth of the client as a whole, represented by the pictogram of the flower. Its foundation consists of the client’s individuality, their roots, and who they are as a person, as well as their mindset and the views they hold, they are mentally nourishing. During the session, the client has space to be creative and to explore both and is invited by the coach to find a different angle to the same, which often is a more positive perspective that serves the client better and supports them to overcome a specific obstacle. With this shift in perspective, the client can step into action and finding means to hold themselves accountable for the actions they have defined. With that, growth has happened – much like a flower opening up to the warming sun.
The flower as a whole represents the client, and the shining sun, in this case, the coaching, leads the way and holds a trusted space for the flower, our client, to grow.

Wikipedia defines individuality (or self-hood) as the state or quality of being an individual; particularly of being a person unique from other people and possessing one’s own needs or goals, rights and responsibilities.
Every person is unique. We think differently, we act differently, we have different perspectives, we have different values and we have different beliefs. We are all different. If we think about the number of people on the planet, over 7.5 billion, then that is a whole lot of variety. We all have our own character and have been influenced by our environment, which leads to a unique set of knowledge that we store and experiences that we make, and ultimately has led us to live very different lives. All of this we bring to coaching as clients and it is the coach’s responsibility to embrace this uniqueness and create a safe space for each client.

Because we are all unique as a person and conditioned by our upbringing and the environment we live in, we view the world through our very own lenses. I really like this saying, which for me puts it in a nutshell:

As coaches our responsibility is to focus on the client as they truly are – their unique internal way of being including their mindset – their values and beliefs. It is easy to fall into the trap of only seeing external circumstances and solutions, that are usually concrete and seem “safer” to deal with (need for a to-do list and calendar system to manage time, getting more exposure to get promoted, empower team members to be a good leader, etc.) True growth however results from coaching the person to find individual internal solutions by coaching the “WHO” (client’s mindset) and not the “WAT” (problem, goal). It is not possible to coach the WHAT without the WHO behind it.

principles or standards of behavior; one’s judgment of what is important in life.
It is what is driving us, and our behaviors based on experience even since childhood, our perception, and our own reality which forms our inner compass. Our mindset is not observable and to a larger extent part of our subconscious, but it results in our actions which are. As coaches, we are exploring the outer and inner values of our clients, their belief systems, outside pressure and influence that drive them, and inner commitment. Our role is not to determine what values & beliefs are best for our clients but to assist them in aligning their mindset with their pathway forward. Usually, the client’s use of language provides insight into their mindset, how committed they are to something, and also to what extent their language supports their success and not their failure.
To change our mindset, we first have to become aware of it, challenge ourselves, and be open to what we discover without holding judgment. Why do we even look at our mindset, our values & beliefs? We do so to create awareness about who we are and what we do, understand ourselves better, understand where beliefs are coming from, and if they don’t serve us, take ownership to change them. If you are curious about your own mindset and what values & beliefs you are holding, try this exercise: “I can’t do X because of Y”. Y may give you a clue to your own limiting values & beliefs.

Because we all have our very own point of view, we consciously or unconsciously give significance to our experiences and emotions. Awareness of what we are giving meaning to is the catalyst for replacing values, beliefs, and perspectives that don’t serve us, that stop and restrain us rather than support us to overcome a specific obstacle, to let us thrive and grow. Finding a new perspective supports clients to view things differently and, as a result, find new, often more empowering ways of looking at a certain situation. Usually, when clients come to a coaching session it is not the specific situation they bring or their life circumstances that is the problem, it is the perspective they hold towards that situation. While it is not always possible to change the circumstances, we can choose to change our perspective at any time.
The key moment in every coaching session for me is when this moment of clarity comes and a shift in perspective is possible. I have explored this further in my Power Tool “Perspectives vs. Heaviness”.

Once through the challenging of client’s perspectives, the moment of awareness and acceptance has come and a shift in that perspective has happened, the client can describe their learning and create actions for the future to not being stuck in the same situation over and over again. Creating action is not always easy. However, it is critical to our feeling of success and achievement. Action is doing. Action is an opportunity for us to experience something new. Actions are like the proposal for what steps to take next. When actions are doable and aligned with the client’s values & beliefs, they are empowering and can create confidence, which creates action in return.
Last but by no means least, accountability manifests and solidifies that action, so that growth becomes possible. ICA defines accountability as the ability to show or tell (give an account of) how someone is meeting their responsibilities. This is the state of demonstrating that a person’s knowledge, thinking, actions, and being are aligned with their responsibilities.
Assisting clients to take ownership of their lives and to move forward towards their dreams requires that the clients take responsibility for all of their choices, decisions, and actions. Holding themselves accountable for these outcomes is key. As coaches we support clients to hold themselves accountable throughout the coaching process but specifically within the action planning stages by helping them to examine their inner motivation to follow through, their state of ownership and what they believe they can control, as well as how they can acknowledge themselves for the work they have done and building resilience for the next big step.
True growth happens when people find internal solutions, not just change their outer circumstances. Internal changes in a client’s mindset move the client forward. The result may be longer-term growth that goes beyond the specific problem or goal at hand that the client brought to a coaching session.
Coming back to the old Chinese Proverb, the choice is to either never know and stand still or to take the action and to, slowly but surely, grow and blossom like a beautiful flower.

Abstract
Academics from across the world are increasingly concerned about the rising numbers of older people in their society. There are worries about the inadequacy of pension funds, of growing pressures on health systems, and on the inability of shrinking numbers of younger people to carry the burden of their elders. This article focuses on such health issues in China, where the older people have become a rapidly expanding proportion of the population. While resources do need to be targeted on the vulnerable older people, the presumption that older people as a whole are an economic and health burden must be questioned. This is an agist view that needs to be combated by locating how bio-medical views on aging seep into health policy spaces in China that position negative perceptions of aging as both individual and populational problems. The article then moves to observe the implications of bio-medicine for older people in China in terms of “vulnerable” aging but deconstruct such “fixed” explanations by juxtaposing active aging as key narrative that epitomizes “declining to decline” as espoused by health sciences.

Introduction
There is no doubt that in many societies around the globe older people are a growing proportion of the global population Krug [1]. The age structure of the global population is changing from one in which younger people predominated to a society in which people in later life constitute a substantial proportion of the total population. While the biological and psychological models of aging inscribe it as an “inevitable” and “universal” process, an aging population is neither Phillipson [2]. Transformations in the age profile of a population are a response to political and health structures. A major concern for organizations such as the United Nations and World Bank focuses on the number of such “dependent” older people in world society Krug [1]. Indeed, older people in particular constitute a large section of populations in global aging. In relation to public services that have to be paid for by “younger” working people, the percentage of the population has been used to signify such “burdensome” numbers. Not only are older people seen as dependent but also children under school leaving age and people over the retirement age. Dependency rates-that is, the number of dependants related to those of working age-altered little over the twentieth century and yet the notion of “burden” group retains its legitimacy. The reason there has been so little change during a period of so-called rapid aging populations is that there has been a fall in the total fertility rate (the average number of children that would be born to each woman if the current age-specific birth rates persisted throughout her child-bearing life) Phillipson [2].
Changes in the age structures of all societies also affect total levels of labor force participation in society, because the likelihood that an individual will be in the labor force varies systematically by age. Concurrently, global population aging is projected to lead to lower proportions of the population in the labor force in highly industrialized nations, threatening both productivity and the ability to support an aging population Powell [3]. Coupled with rapid growth in the young adult population in Third World countries, the World Bank [4] foresees growing “threats” to international stability, pitting different demographic-economic regions against one another. That the United Nations (2002) views the relationship between aging populations and labor force participation with panic recognizes important policy challenges, including the need to reverse recent trends toward decreasing labor force participation of workers in late-middle and old age despite mandatory retirement in both Western and Eastern countries such as the UK Jackson and Powell [5] and China Chen and Powell, 2011. Notwithstanding this, in China there is also an ongoing huge increase in the aging population that replicates global trends. It can be seen that the percentage of the aging population has increased from just over 4.4 percent to just under 7 percent from 1953 to 2000 Cook and Murray [6]. Note that the increase has not been constant, reflecting the negative impact of the Great Leap Forward and the successive famines upon the demographic profile, shown in the results of the 1964 Census.
Since that latter date, the percentage of the elderly has nearly doubled, while the actual numbers have more than tripled, being approximately 3.6 times that of 1964 by the year 2000. By 2000, there were 88 million Chinese aged 65 or over, compared to just under 25 million in 1964, an increase of 63 million plus in 36 years.
As is well known, China’s population policy, most usually referred to as the Single Child Family Program (although some Chinese commentators regard the phrase as a misnomer, given that more than one child is possible within a number of situations), has led to a rapid deceleration in the birth rate, which was only 13.38 per thousand in 2001, compared to 21.06 in 1990 and 18.25 in 1978 Cook and Murray [6]. This controversial policy, lambasted and praised in equal measure depending on perspective, has meant a rapid expansion in the number of single children only households at the very same time that the proportion of the elderly has also increased as a new era of prosperity has reached many households in China. Estimates suggest that up to 300 million less people have been born as a result of this process of state intervention, but Murray [7] has built on the earlier work of D.G. Johnson and others to suggest that improved living standards via modernization would have led to the same outcome voluntarily as growing numbers of urban dwellers in particular chose to reduce their family size. This last point hints at the important spatial dimension of demographic change in China. There is on the one hand a marked contrast between urban and rural life in China and, closely related to this, a marked contrast between Eastern China and Western China (Cook and Powell, 2007). It is in the heavily urbanized “Gold Coast” of the Eastern Seaboard in which China’s spatial transformation is most dramatic, with fast-expanding cities being especially concentrated in the Pearl River delta of the Southeast and the Yangtse Delta in Central East China Cook and Murray [6].
Hence, it is not simply that the Chinese government has belatedly recognized “the greying” of populational constructions and policy implications, it is that they continue to look for knowledge of aging as the power to define old age as a social problem in terms of dualistic distinctions between deviancy and normality. An aging population, like that of an individual being studied by bio-medical models, is seen as a “burden” problem in terms of economic management of Eastern (and Western) economies. It could be argued when looking at the effects of a so-called “demographic time bomb” across US, Europe, and Asia, it may have been grossly exaggerated. Such old age, therefore, has been perceived negatively via a process of “ageism”—stereotyping older people simply because of their chronological age. Agist stereotypes such as “aging populations” act to stigmatize and consequently marginalize older people and differentiate them from groups across the life-course who are not labeled “old” (Bytheway, 1993). One of the ways to interpret social aging such as being a categorization whether it be in individual or populational terms is through use of theorizing on what it means to age in society; that is, concerns and social issues associated with aging and the ways in which these themes are influenced and at the same time influence the society in which people live. Thus, to understand the process of aging, looking through the lens of the “sociological imagination” is not to see it as an individualized problem rather as a societal issue that is faced by both First World and Third World nations as a whole. In supporting this latter view, there is a need to focus on how populational discourses of aging in China are influenced and reinforced by bio-medical models of aging that help drive perceptions of older people as a burdensome group.
There are important implications for how aging is viewed by not only in terms of global aging but more specifically to China and the arrangement of political and economic structures that create, and sanction social policies grounded in knowledge bases of “burdensome” populations cf Powell [5]. Such knowledge bases are focused on: one, “biological aging” which refers to the internal and external physiological changes that take place in the individual body; two, psychological aging is understood as the developmental changes in mental functioning-emotional and cognitive capacities. Bio-medical theories of aging can be distinguished from social construction of aging: (1) focusing on the bio-psychological constituent of aging, and (2) on how aging has been socially constructed. One perspective is driven from “within” and privileges the expression from inner to outer worlds. The other is much more concerned with the power of external structures that shape individuality. In essence, this social constructionism poses the problem from the perspective of an observer looking in, whilst the biomedical model takes the stance of inside the individual looking out Powell and Biggs [8]. There has long been a tendency in matters of aging and old age to reduce the social experience of aging to its biological dimension from which are derived a set of normative “stages” which over-determine the experience of aging. Accordingly, being “old,” for example, would primarily be an individualized experience of adaptation to inevitable physical and mental decline and of preparation for death. The paradox of course is that the homogenizing of the experience of old age which the reliance on the biological dimension of old age entails is in fact one of the key elements of the dominant discourse on aging and old age. It is interesting that comparative historical research on aging in Eastern culture highlights an alternative perception of aging; in 18th Century China has highlighted a rather different path as to the conceptualization of aging as a scientific process developed by western rationality. For example, Cook and Powell (2003) observe that traditional Chinese society placed older people on a pedestal. They were valued for their accumulated knowledge, their position within the extended family, and the sense of history and identity that they helped the family to develop Murray [9]. Respect for elderly people was an integral part of Confucian doctrine, especially for the family patriarch.
This was a view that was also prevalent in Ancient Greece with the notions of “respect” for older people especially regarding gendered issues of patriarchy (cf Bytheway, 1993). Prior to industrialization, in India, there was a bestowment that older people had responsible leadership roles and powerful decisionmaking positions because of their vast “experience,” “wisdom” and “knowledge” Katz [10]. It seems with the instigation of Western science and rationality, aging began to be viewed in a different more problematic context than to the Confucian doctrine of aging epitomized in China and issues of respect for aging in India. Martin Heidegger [11] makes the similar point when he spoke of the Westernization of the World through the principles of Western science and language. Indeed, the technological developments due to industrialization, Westernization, and urbanization-under the purview of distorted form of modernity-have neglected these statuses of aging by downgrading its conceptualization. Part of understanding individuality in Western culture, the birth of “science” gave legitimate credibility to a range of bio-medical disciplines of whom were part of its umbrella. In particular, the bio-medical model has become one of the most controversial yet powerful of both disciplines and practice with regard to aging Powell and Biggs [8]. The bio-medical model represents the contested terrain of decisions reflecting both normative claims and technological possibilities. Bio-medicine refers to medical techniques that privilege a biological and psychological understanding of the human condition and rely upon “scientific assumptions” that position attitudes to aging in society for their existence and practice. Hence, scientific medicine is based on the biological and psychological sciences. Some doctrines of the biomedical model more closely reflect the basic sciences while others refer to the primary concern of medicine, namely diseases located in the human body. Most important is that these beliefs hold together, thereby reinforcing one another and forming a coherent orientation toward the mind and body. Indeed, the mind-body dualism had become the location of regimen and control for emergence of scientific in a positivist methodological search for objective “truth.” The end product of this process in the West is the “biomedical model.”
In this sense, bio-medicine is based on the biological and psychological sciences. Some doctrines of the biomedical model more closely reflect the basic sciences while others refer to the primary concern of medicine, namely diseases located in the human body. Most important is that these beliefs hold together, thereby reinforcing one another and forming a coherent whole Powell [5]. By developping an all-encompassing range of bio-medical discourses, many forms of social injustice could be justified as “natural,” inevitable and necessary for the successful equilibrium of the social whole such as mandatory retirement and allocation of pensions Phillipson [2]. Bio-medical gerontology is a fundamental domain where medical discourses on aging have become located and this is very powerful in articulating “truths” about aging. Under the guise of science and its perceived tenets of value-freedom, objectivity and precision (Biggs, 1993), bio-medical gerontology has a cloth of legitimacy. Biological and psychological characteristics associated with aging have been used to construct scientific representations of aging in modern society. The characteristics of biological aging as associated with loss of skin elasticity, wrinkled skin, hair loss or physical frailty perpetuates powerful assumptions that help facilitate attitudes and perceptions of aging. It may be argued that rather than provide a scientific explanation of aging, such an approach homogenizes the experiences of aging by suggesting these characteristics are universal, natural and inevitable. These assumptions are powerful in creating a knowledge base for health and social welfare professionals who work with older people in particular medical settings such as a hospital or general doctors’ surgery and also for social workers Powell [3].
These new forms of social regulation were also reflected in the family and the community. Hence, modern systems of social regulation have become increasingly blurred and wide-ranging Powell [3]. Increasingly, modern society regulated the populational construct by sanctioning the knowledge and practices of the new human sciences-particularly psychology and biology. These are called gerontological “epistemes” which are “the total set of relations that unite at a given period, the discursive practices that give rise to epistemological figures, sciences and possibly formalized systems” Foucault [12]. The “psy” complex or biomedical epistemes refers to the network of ideas about the “nature” of individuals, their perfectability, the reasons for their behavior and the way they may be classified, selected and controlled. It aims to manage and improve individuals by the manipulation of their qualities and attributes and is dependent upon scientific knowledge and professional interventions and expertise. Human qualities are seen as measurable and calculable and thereby can be changed and improved. The new human sciences had as their central aim the prediction of future behavior Powell [3]. Powell and Biggs [8] suggest that a prevailing ideology of ageism manifests itself in the bio-medical model via its suggestion that persons with such biological traits have entered a spiral of decay, decline and deterioration. Along with this goes certain assumptions about the ways in which people with outward signs of aging are likely to think and behave. For example, there are assumptions that “older people are poor drivers” or that older people have little interest in relationships that involve sexual pleasure that are all explained away by “decline” and “deterioration” master narratives that comprise an aging culture. The effects of the “decline” and “decay” analogies can be most clearly seen in the dominance of medicotechnical solutions to the problems that aging and even an “aging population” Phillipson [2] is thought to pose. Here, the bio-medical model has both come to colonize notions of age and reinforce ageist social prejudices to the extent that “decline” has come to stand for the process of aging itself Powell [5]. Estes and Binney 1989 cited in Powell [5] have used the expression “biomedicalization of aging” which has two closely related narratives: (1) the social construction of aging as a medical problem, and (2) ageist practices and policies growing out of thinking of aging as a medical problem. They suggest: “Equating old age with illness has encouraged society to think about aging as pathological or abnormal. The undesirability of conditions labeled as sickness or illness transfer to those who have these conditions, shaping the attitudes of the persons themselves and those of others towards them. Sick role expectations may result in such behaviors as social withdrawal, reduction in activity, increased dependency and the loss of effectiveness and personal control-all of which may result in the social control of the elderly through medical definition, management and treatment” Estes and Binney, 1989, quoted in Powell [5].
These authors highlight how individual lives and physical and mental capacities that were thought to be determined solely by biological and psychological factors, are, in fact, heavily influenced by social environments in which people live. This remains invisible to the bio-medical approach because they stem from the societal interaction before becoming embedded and recognizable as an “illness” in the aging body of the person. For example, in the “sociology of emotions” the excursion of inquiry has proposed that “stress” is not only rooted in individualistic emotional responses but also regulated, classified, and shaped by social norms of western culture Powell and Biggs [8]. This type of research enables the scope of aging to be broadened beyond biomedical individualistic accounts of the body. On this basis alone, sociology invites us to recognize that aging is not only a socially constructed problem by bio-medical sciences but also the symptomatic deep manifestation of underlying relations of power and inequality that cuts across and through age, class, gender, disability and sexuality Powell and Biggs [8]; Powell [5]. At this level of analysis, sociology addresses biomedicine as one of the elements of social control and domination legitimated through power/knowledge of “experts” Powell and Biggs [8]. Such expert formation has also been labeled as agist (Bytheway, 1993). Ageism is where the assumptions made about old age are negative, which treats older people not as individuals but as a homogenous group, which can be discriminated against (Bytheway, 1993). Chinese society uses age categories to divide this ongoing process into stages or segments of life. These life stages are socially constructed rather than inevitable. Aging, too, is a production of social category. At any point of life span, age simultaneously denotes a set of social constructs, defined by the norms specific to a given society at a specific point in history. Thus, a specific period of life: infancy, childhood, adolescence, adulthood, middle age or old age is influenced by the structural entities of a given society. Therefore, aging is not to be considered the mere product of biological-psychological function rather a consequence of sociocultural factors and subsequent life-chances. Indeed, society has a number of culturally and socially defined notions of what Phillipson [2] calls the “stages of life.” However, a fundamental question is how bio-medical gerontology has stabilized itself with a positivist discourse that not only reflects history but also the total preoccupation with the “problems” of aging that have important implications for older people and health lifestyles in China.
Bio-Medicine, Family Care, and Aging: Implications for China
The dominant bio-medical discourse of aging in China dwells on the processes of physical deterioration associated with becoming older. In this perspective, the aging body has to deal with increased levels of incapacity, both physical and mental, and becomes increasingly dependent on younger others for sustenance and survival; it is the family through informal care that has to provide care of older people who may have illnesses, according to the Law on the Rights and Interests of the Elderly, introduced by the PRC in 1996. The bio-medical problematization of aging has secreted wider questions of power and inequality; especially influential is occidental modernity. A powerful discourse is thus developed which follows that of the West, via notions of “social inclusion” and “family care,” and the all-important role of the consumer in buying products for the elderly, from disability aids through to private pensions (Powell and Cook, 2001). The latter suggest that this process constructs the aging body as a site of surveillance by the Chinese state, constructing them as, following Foucault, objects of power and knowledge in which “it’s your age” is the prevailing authority response to the elderly “customer.”
Powell and Cook (2001) have further noted that older people will be increasingly probed for social, psychological and economic factors such as “frailty” or “expected level of supervision.” “There are indications, for example, that where care homes are provided, these are for the more active elderly, rather than those in greatest need” (Powell and Cook, 2001: 7). This Foucauldian point has been borne out via an article on Shanghai China Daily [13] with “most nursing homes in Shanghai have entry criteria that target a narrow minority of elderly people. Some admit only those who are capable of independent living while others accept only bedridden patients. While dementia is a common condition among the elderly, those afflicted by it are generally excluded by the criteria.” Even more seriously, if a patient’s condition changes according to these criteria, he or she is forced to leave the home. “The lack of a continuum of care creates devastating situations for the patients and their families.” Further, nursing homes have only minimal level of medical support available, and patients are transferred to hospitals too readily if they have an ailment much beyond the common cold. The patient can then lose their place in the nursing home if their bed is transferred and thus be subject to further stress. “Preventive care, physical therapy, and spiritual care, which are crucial components of care for the elderly, are generally overlooked. Many nursing homes do not provide such services out of concerns for cost or accident liabilities.” The Shanghai article also notes, damningly, that: “The financial burden of long-term care accumulates on an elderly population already enduring tighter budget constraints because of retirement and unemployment. In the absence of government subsidy, the higher fees charged by selfsustained nursing homes deprive elderly people with limited financial means of their access to care” China Daily [13].
In the light of these and other issues the PRC government is attempting to change the ways in which the elderly are perceived, via campaign slogans such as “respect the elderly” and “people first.” The former campaign seeks to encourage younger people to visit the elderly on a regular basis in order to reduce the sense of isolation that the elderly can feel, to look out for their needs out on the streets and to generally raise awareness of the situation of older people. There is a resonance here with ancient Confucian tradition in which the elderly were venerated. There have also been attempts to encourage younger people to think about “healthy aging,” but this is meant in terms of ensuring that they themselves have adequate financial provision as they age. “People first” is the attempt to recognize that “aging is an individual-specific process” and that “a functional healthcare system for the elderly should integrate all aspects of care … emphasizing and fulfilling individual needs and preferences” CD [13]. Older people in rural areas are more likely to have to face emigration of their children to the cities as China’s urbanization proceeds apace. This can leave them physically and socially isolated in a remote rural area, no longer able to rely upon their family to look after them in their old age, as was once the tradition. Indeed, as social norms and values change, younger people may no longer be willing, even when they are able, to support elderly parents, and in recent years the law has been used to take children to court in order to force them to support their parents.
For example, a new law came into force on October 1, 1996 on “The Rights and Interests of the Elderly” that explicitly states that: “the elderly shall be provided for mainly by their families, and their family members shall care for and look after them” Du and Tu [14]. Notwithstanding the legal process, at its most extreme, the concerns of elderly people are expressed via suicide-gerontocide. The elderly can struggle in the face of the massive social changes that China is facing, and the abandonment of the tradition in which they themselves would have looked after their own parents and grandparents. They may feel so stressed and alienated that suicide seems the preferred option. For example, a 76-year-old man blew himself up in a courtroom in protest during a case against his family, who had offered only 350 Yuan a month to support him when 600 Yuan was required (8 Yuan = 1 USD) Cook and Murray [6]. In a society of rapid transformation, older people in particular may be vulnerable to the sense of abandonment within a more materialistic and selfish new world epitomized by the forces of global capitalism and seeping impingement into day to day living of older people in China.
Declining to Decline-Active Aging?
At the other end of the scale is the active elderly, probably the ideal state for all elderly people. Briefly, older people traditionally were more likely to be active within rural areas of China, in part because they had to be in order to maintain their livelihood. This particular tradition continues today; official data for the 1990s showed that 26 percent of people in rural areas still depended on their own labor earnings compared to only 7 percent in urban areas. This is not about advocating that elderly people should have to work to continue to earn a living, but we are suggesting that an active lifestyle be promoted where possible. In the cities of China today, it is heartening to see the colonization of open space throughout the hours of daylight and even into the evening by the elderly who are engaged in a wide variety of activities, from the traditional (such as taijiquan and qigong), walking one’s pet bird, traditional dance or poetry writing using brushes dipped in water only, illustrating the ephemeral and passing nature of life itself). Hopefully, the increased pollution which China’s cities face will not erode the potential gains from these and other activities for older people. An alternative discourse on aging can point to ways in which the elderly can be deproblematized as a negative medical, economic, political and social category. This must begin with appreciation of older people first of all as people rather than as a category (Powell 2006). Older people share, however, apart from their longevity, a wide and deep experience of life itself, and thus of life situations. In China, older people used to be venerated because they were, almost literally, the founts of wisdom, the holders of accumulated knowledge far in advance of the younger members of the family and community. Today, knowledge is far less likely to be oral, and far less dependent on accumulation by the individual. Instead, it is increasingly available at the touch of a button via an Internet search engine, even if there are some restrictions on web provision in the PRC. But, it can be suggested, there should still be a major role for the accumulated wisdom of older people’s experiences as carriers of historical wisdom.
In China, there is a growing awareness of the need to have a sophisticated, multidimensional policy to respond to the needs of older people. But there is still a strong bio-medical emphasis on surveillance and control. It could be suggested that policy needs to be driven by the elderly themselves wherever possible. They should be encouraged to define and state their own needs, provided with support when this is required, but the overriding emphasis should be on providing support that fosters active lifestyle and independent living wherever and whenever possible. This means encouragement to the elderly to share their accumulated experience, to provide their oral histories and their views on the momentous changes that they, along with China itself, have lived through. Older people should be valued and involved in wider society on terms that they themselves desire, recognizing that a wish for privacy and seclusion might be their preference.
Concluding Comments
Finally, it is worth noting that cases exist where narratives and micro-histories coexist and play a role in producing and strengthening social exclusion. The medical “gaze” refers here to discourses, languages, and ways of seeing that shape the understanding of aging into questions that center on, and increase the power of, the State, and restrict or de-legitimize other possibilities. A consequence is that areas of policy may at first seem tangential to the medical project come to be reflected in its particular distorting mirror. The Chinese “Duomin”-a subcategory of a wider population officially catalogued as fallen people, beggars or ruined households-were seen as inferior and condemned to bear low status on account of a number of beliefs prevailing among mainstream society. The narrative concerns a creational myth that asserts that the Doumin were closely related to Chinese ethnic minorities like the She and Yao and that all these groups shared the belief in Pan-hu, a common dog ancestor. As to micro-histories, we run into different stories which state that the Doumin were either:
a. Descendants of Song Dynasty traitors, deserters or prisoners;
b. Remnants of antique non-Chinese ethnic groups;
c. Foreigners who adopted the customs of Chinese lower social strata; and
d. Descendants of domestic slaves. Yet in all cases the Doumins excluded and outcaste status came about as a punishment society bestowed upon them. They were reduced to performing polluting occupations (ox head lanterns making, ironwork, barbers, caretakers, frog-catching, entertaining, among others) and limited to live in segregated quarters outside town.
Furthermore, the Doumin were not allowed to study or take public office, nor serve as officers and were obliged to marry among themselves. This suggests that their social identity was a result of the legal status imposed on them and not the other way around. As Hansson [15]: 87expresses it: “Once fallen people had been labeled as beggars, they had little choice but to conform to the behavior expected from people who had the social identity associated with their legal status.” For older people if they are regarded as an inferior category then their behavior will begin to mimic this categorization. “Dependent is as dependent does” is a major danger in the continuation of the dominance of the bio-medical model of aging.
A key point here is that the notion of the “bio-medical gaze,” not only draws our attention to the ways that aging has become “medicalized” as a social issue in China, it also highlights the way in which older people are encouraged for as long as possible to “work on themselves” as active subjects. Thus, as Blaikie (1999) has pointed out, older citizens are encouraged to take greater personal responsibility for their health and for extending this period of their active aging. Those who are defined in relation to their health then discover themselves transformed into passive objects of medical power in China. How do we go beyond this in managing old age? We could suggest macro-social practices have become translated into particular ways of growing old that not only shape what it is to age successfully, but are also adopted by older adults, modified to fit their own life circumstances and then fed back into wider narratives of aging well. Harry R. Moody (1998) coins this as the “Illderly” and “Wellderly” and managing aging experiences is about resistance to dominant discourses of bio-medicine.
According to Frank [16], the personal experience of illness is mediated by bio-medical procedures that shape and contribute to how the older people recognizes their own process of ill health and recover. Katz [17] notes that the maxim of “activity for its own sake” as a means of managing later life not only reflects wider social values concerning work and non-work, it also provides personal means of control and acts as grounds for resistance [18-20]. In addition, Phillipson [2] argues that changes in westernized policies has occurred from seeing old age as a burden to seeing it as an opportunity to promote productive aging. This reflects an attempt to shape acceptable forms of aging whilst encouraging older adults to self-monitor their own success at conforming to the challenging paradigm to hegemony of bio-medicine and its neglect of the agency of older people [21-24].

Critical Review - Grassroots
Where to even begin with this reflection. What a crazy experience this semester has been, one that has challenged me on so many levels both physically and mentally. To recap, my intentions for my Masters submission was to carry out a physical solo exhibition that would coincide with the launch of the zine and the second edition of Grassroots. This collection of images would be a visual reflection on my time at Hackney Marshes, East London the focal point to my project. The carefully curated narrative will subtly speak to my audience regarding the themes of equality and diversity within football and the importance and power that football has, to encourage and help with wider societal inclusion, for example within fashion, politics, and many other industries.
The themes for the cohesive narrative have been influenced by the research I have carried out, starting back during my first module RIPU, where I began this journey of racism within football writing an essay centred around the question Why is racism still occurring in football and what is being done to eradicate the issue? (Morgan, 2019). During this module I began to explore this in more depth and detail by researching the impact that photography has in both the past and the present. The book, Decolonising The Camera: Photography in Racial Time, (Sealy, 2016) has informed my own theories, themes and ideologies when working on my project Grassroots. This book examines how the Western photographic practices have ingrained racist ideologies since 1839, the year that photography was first introduced.  Sealy recognised the problematic ideologies and opened discussions of race and representation and wants the readers to recognise this and challenge these issues “the issue of cultural identity as a political quest now constitutes one of the most serious global problems as we go into the twenty-first century. The re-emergence of questions of ethnicity, of nationalism – the obduracy, the dangers and the pleasures of the rediscovery of identity in the modern world, inside and outside Europe – places the question of cultural identity at the very centre of the contemporary political agenda.” (Hall 1995, p.4)
The reading of this book also led me to research photographer and media professor Neil Kenlock, who was born in 1950 and moved from Jamaica to London in the 1960’s and was at the forefront of documenting the black experience in the UK. Kenlock was also the photographer for the Black Panthers, documenting these events and movements for others to learn from. “Sometimes I look at my work and can’t believe I did it,” says photographer Neil Kenlock. “I was just doing something to stop this harsh racism that we were going through. Those images were taken so people could learn. It was very important because if I had not done that, people would say it didn’t happen.” (Kenlock, 2018). Charlie Phillips was another black British photographer documenting the struggles of the black communities in the UK during the 1960’s and 1970’s having also moved from Jamaica to London. Phillips was unable to uphold a career within photography, his true passion despite being one of the most talented photographers of the twentieth century in Britain also becoming one of the most overlooked photographers of his era. “Despite the fact that those who had arrived from the colonies had British passports and enjoyed the same legal rights as their white counterparts, black British citizens faced everyday racism, social injustices and widespread patterns of discrimination.” (Golbach, 2019).
 The importance into this historical and theoretical research has allowed me to in some ways, understand my subject matter and the themes I am exploring in more detail. On the other hand, it has brought along its own complexities. This has been important especially as a photographer, but also a white male that does not understand emotionally nor experienced such discrimination. I want to learn, and I want to try my best to understand not just through historical contexts and events but use my contemporary creative project to depict the importance and awareness of such a powerful theme/s. This is evident in my reading of Paul Canoville’s biography Black and Blue: How Racism, Drugs and Cancer Almost destroyed Me. “They were all wearing blue shirts and scarves – Chelsea fans, my side’s fans, faces screwed with pure hatred and anger, all directed at me. Then it came. Chanting, not just by one or two people, but what sounded like scores of people, a huge mob: ‘We don’t want the nigger! We don’t want the nigger!” (Canoville 2008, pp4-5).
Despite all this research being apparent through reflection now with the inevitable end in sight, it did not feel this way during most of this project. It was a struggle after such a long pause to pick up where I had left off and having to adjust my previous module ASU2 which was on course to submit and a documentation from my visits to Hackney Marshes to an archival project of my family’s involvement with football. There was many highs and lows throughout this journey all influenced by the pandemic, which in September 2020 announced that outdoor sports including grassroots football (all non-elite football) would be able to resume after a lengthy six-to-seven-month period with no activity. This was an opportunity that I had to make the most of as there was so much uncertainty with the future and how things would change from month to month. It was not long after grassroots football had resumed that it was paused once again due to the impact of Covid-19 which forced me to reconsider my initial intentions and submission ideas. I have had to rethink my ideas on several occasions mostly impacted by the inconsistency on the travel restrictions enabling me to get to London to shoot.
 There was a moment during the winter where I considered shooting around the local areas of Norfolk and Suffolk to shoot new material however, after some deliberation it just did not make any sense to shoot anywhere but Hackney Marshes after so long.  So, I stuck to my decision not to shoot anywhere other than the Marshes out of stubbornness as a photographer with a clear vision in mind for this project. I did not want to settle or compromise with anything other than what I had planned. I am unsure whether that decision reflecting back now, was the right one but I can at the very least know that I have stuck to my original plans and not compromised what will in the future be a project that I stand for and reflects me as an individual.

I feel like I am repeating myself at times discussing the difficulties this year has thrown at us, but this review is an honest reflection on how I have felt this project has gone. Yes, there are positives and lots of them but there is so much more than I can do, and I know deep down that there is much more to come with my project Grassroots. This is also because of my nature as a creative and photographer, always wanting to strive for more and improve always on my own technical ability and my understanding and knowledge within the industry that I have surrounded myself with. I am a strong believer in personal growth and the subject matter and themes that I have explored within this body of work are so intense, sensitive, and complex especially as someone that has not experienced it first-hand. So, it is imperative that I understand it to the best of my ability. My work and journey can enable me to learn more and improve as a human and understand the importance that photography can have on future generations and their perceptions. Looking and planning beyond my last submission for my Masters in early January 2021, I have lots of work to do this project justice. There is the exhibition that I have planned in May 2021 which I intend to notify and include the University with as they have done so much for me and my progression as a photographer and it would only be fair and respectful that I thank everyone that has aided my vision to include the Norwich University of the Arts in some way, especially my lecturer Juneko Haga for all her support and guidance throughout this year. I also have plans for my magazine / zine which I will continue to develop and work on which will also include lots of exclusive and new content from now until May when I plan to launch the exhibition opening. My Masters has opened so many avenues for this project and as for many it might feel like the end, it feels like the start of Grassroots and I am excited to see where I will take this in the future. I will continue my pursuit of magazine and online features as this is always a useful way to keep my work relevant, active, and reaching out to a wider audience that I would not necessarily be able to reach on my own. I will also look to venture further afield next year with Grassroots, exploring amateur football once again across the UK and when it is safe to do so, further exploring Europe and many other communities and cultures and begin to develop and learn what football means to them. With so many plans in the new year, I am excited to see where I can take this project and thanks to my Masters I am able to focus with clear and concise ideas, methodologies and themes with a more specific target audience.
 In conclusion, this project has been in many ways successful but also has flattered to deceive. I have struggled to reignite my passion for both photography and football, with so many interruptions forcing me to cancel and postpone my plans to visit and shoot at Hackney Marshes, alongside achieving my end goals. As I mentioned previously in this review, it also did not make sense after I had invested a year into this project working on building relationships at Hackney Marshes and with the project itself starting to become more focused and sophisticated in its approach and the context as well. I have unfortunately a lot of regrets as I finalise this module and finish my Masters, many of which were taken out of my hands.
 I do not intend to use the pandemic as an excuse as to why I was unable to achieve and successfully pull off my initially intentions for this module. In fact, I have used these difficult times to work on aspects and areas that I feel will benefit me in my career as a photographer and its longevity. I focused earlier on so much on my professional practice and how I could continue to gain exposure with the use of magazine and online publications, taking advantage of this pandemic somewhat and taking the opportunities to get featured to keep active and keep my work circling within the industry. It was important for my creative growth and use these publications as momentum to push me mentally throughout this semester. As I alluded to before, it has been a struggle for many reasons.  This, however, was soon highlighted by my peers and lecturers as admirable but was not meeting the criteria and the learning agreement outcomes. I needed to refocus and remember that there were relevant and an academic criterion that I had to meet and soon turned my attention back to contemporary photographers with the mix of historical context. I have always been inspired by artists from across all the creative disciplines and believe it is important to broaden your horizons when it comes to theoretical influences and to get inspired by other artists including, writers, filmmakers, designers and many more. Nevertheless, I focused mostly on contemporary photographers including Alec Soth, Anastasia Taylor-Lind, Christian Patterson and Rineke Dijkstra.  The photographer that has influenced my work the most would be Alec Soth, more specifically his most recent body of work that was released in 2019 ‘I Know How Furiously Your Heart Is Beating’. Featured towards the back of this exquisite book is an interview with Alex Soth by Hanya Yanagihara, where Soth opens himself up about his struggles creating work. I can relate to this struggle more than I have done since I started photography myself. Soth quotes “That’s what I’m struggling with. I can give a super-long answer. But the short one that I’ve been giving – portraits and interiors wherever I travel: I can feel how unexciting it is. It’s just not sexy. Whereas if you say something like, ‘I’m travelling along the Mississippi River,” people get it. They can hang onto that.” (Soth, 2019).  The struggles I have faced within my own practice and outside have affected much of my work and creativity. I have struggled to get back into the momentum and swing of shooting and even as I finalise this final project for my Masters, I am confused with the direction as to where this project is going in this moment.

 My exhibition plans have been postponed in February 2021 and now pushed back until May 2021 with the new tier system and restrictions on grassroots football stalling any plans, I had in place to shoot at Hackney Marshes. This decision was not one that I have taken lightly which also now coincides with the postponement of my new more accessible zine which I intend to launch in conjunction with the new opening night date of my exhibition. These unfortunate events do, however, give me the opportunity to shoot more exclusive content when I am able to resume shooting for this body of work along with allowing me more time after I have submitted my final Masters project to reflect on what this project is missing and piece together the final images. Finally, to summarise this module has been a massive challenge and whilst I have not been able to carry out what I initially had intended, it has been one of my proudest moments coming out of the other end of a difficult year with a project that as it stands is visually and conceptual strong but still has much more to offer.

It is those small everyday life experiences like having snapped at our partner while actually being frustrated with ourselves, being distracted or multi-tasking during an important conversation with a team member at work or our child, or simply giving the negative self-talk more space that we want to. In each of these situations, it is our choice whether to stand still by continuing with the same patterns or to choose to learn from it, reflect upon it, and maybe, just maybe, try something different next time. – This is growth.
During my research I have come across this old Chinese proverb, which I find very fitting: “Be not afraid of growing slowly; be afraid only of standing still.” (Chinese Proverb)
No matter how small or insignificant our steps may seem; it’s still a step, and it’s still growth.
Explanation of the Growth Coaching Model
The four elements of this model are Individuality, Mindset, Perspective, Action & Accountability.
This coaching model shows the growth of the client as a whole, represented by the pictogram of the flower. Its foundation consists of the client’s individuality, their roots, and who they are as a person, as well as their mindset and the views they hold, they are mentally nourishing. During the session, the client has space to be creative and to explore both and is invited by the coach to find a different angle to the same, which often is a more positive perspective that serves the client better and supports them to overcome a specific obstacle. With this shift in perspective, the client can step into action and finding means to hold themselves accountable for the actions they have defined. With that, growth has happened – much like a flower opening up to the warming sun.
The flower as a whole represents the client, and the shining sun, in this case, the coaching, leads the way and holds a trusted space for the flower, our client, to grow.

Individuality
Who are you?
What do you stand for?
What makes you unique?
Wikipedia defines individuality (or self-hood) as the state or quality of being an individual; particularly of being a person unique from other people and possessing one’s own needs or goals, rights and responsibilities.
Every person is unique. We think differently, we act differently, we have different perspectives, we have different values and we have different beliefs. We are all different. If we think about the number of people on the planet, over 7.5 billion, then that is a whole lot of variety. We all have our own character and have been influenced by our environment, which leads to a unique set of knowledge that we store and experiences that we make, and ultimately has led us to live very different lives. All of this we bring to coaching as clients and it is the coach’s responsibility to embrace this uniqueness and create a safe space for each client.
Mindset
How do you see the world?
What do you believe in?
What are your values?
What do you stand for?
How are your actions aligned to your way of thinking?
Because we are all unique as a person and conditioned by our upbringing and the environment we live in, we view the world through our very own lenses. I really like this saying, which for me puts it in a nutshell:
We do not see things as they are. We see them as we are. – Talmud
As coaches our responsibility is to focus on the client as they truly are – their unique internal way of being including their mindset – their values and beliefs. It is easy to fall into the trap of only seeing external circumstances and solutions, that are usually concrete and seem “safer” to deal with (need for a to-do list and calendar system to manage time, getting more exposure to get promoted, empower team members to be a good leader, etc.) True growth however results from coaching the person to find individual internal solutions by coaching the “WHO” (client’s mindset) and not the “WAT” (problem, goal). It is not possible to coach the WHAT without the WHO behind it.
What is value?
the regard that something is held to deserve; the importance, worth, or usefulness of something.
principles or standards of behavior; one’s judgment of what is important in life.
It is what is driving us, and our behaviors based on experience even since childhood, our perception, and our own reality which forms our inner compass. Our mindset is not observable and to a larger extent part of our subconscious, but it results in our actions which are. As coaches, we are exploring the outer and inner values of our clients, their belief systems, outside pressure and influence that drive them, and inner commitment. Our role is not to determine what values & beliefs are best for our clients but to assist them in aligning their mindset with their pathway forward. Usually, the client’s use of language provides insight into their mindset, how committed they are to something, and also to what extent their language supports their success and not their failure.
To change our mindset, we first have to become aware of it, challenge ourselves, and be open to what we discover without holding judgment. Why do we even look at our mindset, our values & beliefs? We do so to create awareness about who we are and what we do, understand ourselves better, understand where beliefs are coming from, and if they don’t serve us, take ownership to change them. If you are curious about your own mindset and what values & beliefs you are holding, try this exercise: “I can’t do X because of Y”. Y may give you a clue to your own limiting values & beliefs.
Perspective
What would be a different view?
What (if something) else might be true?
What do you want right now?
What is the best thing that could happen here?
Because we all have our very own point of view, we consciously or unconsciously give significance to our experiences and emotions. Awareness of what we are giving meaning to is the catalyst for replacing values, beliefs, and perspectives that don’t serve us, that stop and restrain us rather than support us to overcome a specific obstacle, to let us thrive and grow. Finding a new perspective supports clients to view things differently and, as a result, find new, often more empowering ways of looking at a certain situation. Usually, when clients come to a coaching session it is not the specific situation they bring or their life circumstances that is the problem, it is the perspective they hold towards that situation. While it is not always possible to change the circumstances, we can choose to change our perspective at any time.
The key moment in every coaching session for me is when this moment of clarity comes and a shift in perspective is possible. I have explored this further in my Power Tool “Perspectives vs. Heaviness”.

Action & Accountability
What needs to happen now?
What does action look like for you?
What is telling you that this is the right step to take?

Once through the challenging of client’s perspectives, the moment of awareness and acceptance has come and a shift in that perspective has happened, the client can describe their learning and create actions for the future to not being stuck in the same situation over and over again. Creating action is not always easy. However, it is critical to our feeling of success and achievement. Action is doing. Action is an opportunity for us to experience something new. Actions are like the proposal for what steps to take next. When actions are doable and aligned with the client’s values & beliefs, they are empowering and can create confidence, which creates action in return.
Last but by no means least, accountability manifests and solidifies that action, so that growth becomes possible. ICA defines accountability as the ability to show or tell (give an account of) how someone is meeting their responsibilities. This is the state of demonstrating that a person’s knowledge, thinking, actions, and being are aligned with their responsibilities.
Assisting clients to take ownership of their lives and to move forward towards their dreams requires that the clients take responsibility for all of their choices, decisions, and actions. Holding themselves accountable for these outcomes is key. As coaches we support clients to hold themselves accountable throughout the coaching process but specifically within the action planning stages by helping them to examine their inner motivation to follow through, their state of ownership and what they believe they can control, as well as how they can acknowledge themselves for the work they have done and building resilience for the next big step.
True growth happens when people find internal solutions, not just change their outer circumstances. Internal changes in a client’s mindset move the client forward. The result may be longer-term growth that goes beyond the specific problem or goal at hand that the client brought to a coaching session.
Coming back to the old Chinese Proverb, the choice is to either never know and stand still or to take the action and to, slowly but surely, grow and blossom like a beautiful flower.

Chadwick Reese | What about the Middle Man? The Impact of Middle Level Managers on Organizational Learning

Abstract 
Researchers have explored the relationship between upper echelon leadership and organizational learning in certain settings, namely growth and consistency (Reese, 2006). Researchers continue to explore the various relationships between upper echelon leaders or top management teams (TMT) and organizational learning because the TMT are the people responsible for the allocation of resources and creating a culture that promotes employee training, employee development, teambuilding, and employee advancement. This research proposes a qualitative study in the health care and transportation fields of mid-level managers. The authors seek to understand what was communicated to mid-level managers during a time of change, how that impacted their attitudes, and in turn, what if any individual learning they gained during the time of change. We also seek to identify specific learning that the individual was able to share with their teams within the non- top management teams, and whether they observed those learning being put into policy by upper management. We conclude the perception of middle managers on improving organizational learning is vital to the overall concept 
Introduction and Literature Review 
Scholars and practitioners continue to argue that organizational learning is the only sustainable competitive advantage that a firm possesses. Researchers have explored the relationship between upper echelon leadership and organizational learning in certain settings, namely growth and consistency (Reese, 2006). Researchers continue to explore the various relationships between upper echelon leaders or top management teams (TMT) and organizational learning because the TMT are the people responsible for the allocation of resources and creating a culture that promotes employee training, employee development, teambuilding, and employee advancement. Further, researchers have examined the process by which strategic decisions are made (Papadakis & Barwise, 1998). These researchers assume that strategic leadership is comprised of top management or upper echelon leaders. Scholars suggest that organizational learning is a key component for firms hoping to create a sustainable competitive advantage. 
However, many fail to understand the role they play in setting the standard for the organization (Hambrick, Humphrey, & Gupta, 2013). Prior to Crossan and Hulland. (Bontis, Crossan, & Hullund, 2002) TMT and organizational learning were disconnected fields of inquiry. Following their research, an opportunity still exists to understand how strategy actively manages learning to make adjustments moving forward (Crossan & Berdrow, 2003), further demonstrating how strategic management theory and organizational learning remain disconnected. Given that strategic management involves deploying strategies that enable a firm to remain competitive (Porter, 1998; Teece, 2000), it would be interesting to know how strategic management theory could use the outcomes of organizational learning concepts to actively make adjustments when defining and redefining a firm’s position, specifically how these interactions take place below the TMT (Tsoukas, 1996).

Some studies have focused on the impact of TMT composition and related resource deployment on firm performance (Carpenter, Geletkancz, & Sanders, 2004), while others have explored individual learning impact on organizational learning (García-Morales, Lloréns-Montes, & Verdú-Jover, 2007) and made loose connections to how negative learning that can stifle strategic implementation (Bednall, Sanders, & Runhaar, 2014; Elenkov, Judge, & Wright, 2005; Narayanan, Zane, & Kemmerer, 2011). What appears to be a gap, and has been called out by other researchers, is exploring the link between the individual aspects related to organizational learning, and how those interplay as both antecedent and result of strategic management (Hutzschenreuter, 2006). All this research builds on the well-established concept that organizational learning occurs at three distinct organizational levels, the individual level, the workgroup level, and the overall organization level, that there are seven dimensions to organizational learning, and that organizational learning can be measured (V J Marsick& Watkins, 1996; V. J. Marsick, 2013; Watkins &Marsick, 1993a, 1993b). In all that contextualization, how middle management interacts with strategic change is absent. 
Other research establishes the link between how leadership creates a climate that can foster individual and organizational learning (Berson, Nemanich, Waldman, Galvin, & Keller, 2006), and how that learning can evolve over a period of time in both positive and negative ways (Berends & Lammers, 2010). The link to how firms can use external knowledge to renew strategies, and that internal organizational learning is important to long-range planning has also been established (Jones & Macpherson, 2006), but related research shows that during times where innovation demands requires flexibility between exploration and exploitation, the application of organizational learning to strategic management is inconsistent (Rosing, Frese, & Bausch, 2011).

Studies to understand the nature of changing demands on organizational learning and strategic management are largely focused on external pressures like changes in business climate or merger and acquisition (Narayanan et al., 2011; OReilly, 2013; Shi, Sun, & Prescott, 2012). Research that has worked to understand how individual and team level learning translates into organizational learning have identified what conditions make that translation possible (Hülsheger, Anderson, & Salgado, 2009), but where efforts have been made to understand how that is in turn translated into actionable strategy it has been focused on team-level perceptions that prevent implementation (Huy, 2011). Much of this research points to the same opportunity. Changes in leadership behavior can cause changes in learning climate, but do internal changes in strategy trigger changes in leadership behavior, and how does individual level and organizational learning flow among non TMT team members to impact future strategy (Jansen, Vera, & Crossan, 2009). 
Conceptualization 
To sum up prior research, the notion that TMT strategic implementation creates an environment, which can be either positive or negative for individual and organizational learning, is undisputed. What hasn’t been explored is how a changing management strategy impacts organizational learning during that time of transition. In the perception of middle management, what constitutes transition, and how does that impact their learning and whether that flows into organizational learning. Strategic management is certainly an antecedent to organizational learning, but how does it affect middle management during times of change? How do those perceptions positively or negatively impact using learning during times of change to adjust TMT strategy? 
The authors seek to understand that while the TMT may allocate resources and sponsor an organizational environment that promotes organizational learning, does that commitment flow to lower levels of the organization in time of uncertainty or great change? Are employees more concerned about their own personal well being rather than the well being of the firm? If so, how, and why? If the research were extended, could we predict use of individual learning on long range planning (King, 1983), predicting innovation climate (George, Mcgahan, & Prabhu, 2012) or a host of strategic concepts (Porter, 1980, 1996, 2008). Further, the authors seek to understand whether organizational learning occurs, or why it does not occur, as perceived by non-top management team members in these organizations in time of uncertainty.

The researchers explore the questions, if organizational learning does occur, at what level and to what degree? It is important the firms understand the impact on employees during times of uncertainty or change in order to develop a better understanding of potential strategies to employee to continue organizational learning. 
We are proposing a qualitative study in the health care and transportation fields of mid-level managers. The research seeks to understand what was communicated to mid-level managers during a time of change, how that impacted their attitudes, and in turn what if any individual learning they gained during the time of change. It also seeks to identify specific learning that the individual was able to share with their teams within the non-top management teams, and whether they observed those learning being put into policy by upper management. Further, it seeks to understand whether the mid-level managers saw learning during a time of change implemented in any quantifiable way. Could they see specific feedback used by the TMT to implement specific policies or processes that improved the organization? 
Research Methods 
The population for this study will consist of small and medium firms, which carry a high percentage of turnovers. Focusing on the healthcare industry and transportation specifically due to high levels of turnover caused by frequently changing environment. Much of this change takes place at the hands of technological advancements, government regulation, and fiduciary budget constraints. Choosing a sample of firms located across the southeastern region of the United States with a similar cultural, legal and political structure allows us to analyze and identify trends while controlling for variables that may be present within other geographic areas. 
Drawing upon our current knowledge of the theory of learning, we can build upon the current model of Top Management Teams creates the strategic plan which creates learning climate, which foster individual learning. We will be focusing on middle managers as our informants, since they carry the responsibility of receiving directive from the TMT as organizational transitions occur. Mid level, managers are also charged with the task disseminating new knowledge to groups and provide supervision that facilitates individual learning. With this hands on interaction mid level can accurately assess organizational learning during periods of uncertainty better than any other level of management.

To probe into middle management view of learning we designed a semi-structured questionnaire to investigate how change initiated by the TMT is received and validated by mid-level manager who must then implement the process to subordinates. If middle management perceives the change as “valid change” versus “invalid forced change” are they able utilize previous individual learning? If middle management perceives the change as “invalid forced change” does the state of uncertainty and pushed effect of TMT create a state of flux, which suppresses organizational learning? 
Face-to-Face interviews were conducted with mid level managers. Managers were asked to participate in the study voluntarily. All responses were kept completely confidential and our analysis was a representative of the entire sample not individualistic. We conducted six (6) mid level managers as our sample to explore organizational learning. The interview consisted of structured and open-ended questions. The interviews took approximately thirty to forty- five minutes. At the completion of the interview/ data gathering stage, we analyzed the information for trends and use statistical data if needed. The sample interview guide is outlined below in Table 1. The introductory questions focused on the six major areas identified above are part of our study in Organizational Learning which includes’ the following areas; 1) Communication; 2) Learning; 3) Organizational Support; 4) Access; 5) Change Process and 6) Current business environment. The current business environment is the catalyst of the study given that the study is centered on an uncertain business environment.

Organizational learning: 
1. Has the company made changes to leverage technology and implement systems that are more efficient? 2. Do you feel the company has enhanced the skill set of its employees? 3. Does this new knowledge make employees better equipped to thrive during periods of change and uncertainty 4. Would you classify the company as a learning company; constantly continuing education for development? 
5. When faced with situations where you struggle to make a decision, who do consult or seek advice from. 6. Do you rely more heavily upon peer support or TMT members when implementing changes? 
During the last 3 years: 
a. During a period of uncertainty or drastic change, do you feel you acquired new knowledge to increase individual learning? How so? 
b. Do you think you are better equipped to implement what you’ve learned during future periods of uncertainty? If yes, even during periods of forced changed by the TMT that one may feel is pointless? 
c. Did learning as you went through uncertainty reduce future uncertainty for you?

The researchers promoted the participants to go into greater detail beyond the sample questions. This allowed the participants to elaborate on their responses, allowing the researchers to gain a better understanding of their perceptions as part of this study. Further, this process of facilitating this discussion allowed the researchers to better triangulate the data and gain a deeper understanding of what drives the phenomena discovered as part of the study. 
Data Analysis 
As part of the analysis of qualitative research, the issues of validity and must be addressed. In order to improve the validity, the researchers used multiple data sources as part of the project. The idea this that by using the multiple data sources, we would be able to address research weakness involved in using a single method, thus having different researchers and different participants would ensure a more robust and comprehensive study. 
A number of the themes raised as part of this study were consistent with what the researchers expected. The most common themes and responses centered on the different avenues and opportunities to learn during time of uncertainty. The results suggest that there is guided learning for middle manager, both actively, and informal communications that occur on a day-to-day basis during the course of the change and uncertainly. The basic concept is that more learning occurred in the paradigm of coaching and soft learning opportunities.

The concept of coaching or soft learning was the primary method of learning and dialogue during a state of uncertainty. The researchers were able to identify that middle managers that this form of learning was more important and more effective that formal structured learning given by the company. Additionally, the perception was that the TMT was able to get a better understanding of the middle managers’ concerns and priorities in moving the organization forward. Further, the middle managers were motivated to learn more and take on additional ownership during times of uncertainty. "I'm going to personally learn to do this thing because that change recently hurt. And I'm going to try to make it better the next time." 
The researchers also identified the phenomena of proactive learning that occurred among the middle managers, although it was a little less common of a response. One individual stated ".... I sense something strange on the horizon; therefore I'm personally going to go equip myself to handle it..." And typically those respondents were the ones who were able vocalize personal learning more specifically. The participants who were able to recognize uncertainty change on the horizon were better equipped for the change. The researchers identified this as important and separated in the answers for more probing and insight to distinguish between the phenomena of proactive personal learning and reactive personal learning. What remains outstanding is the understanding of relationship that middle managers have of TMT based upon whether they can be classified as proactive or reactive learners. 
Formal or structured training tended to favor middle manager in certain positions or who were recent promotions and recent hires compared tenured manager that preferred coaching or soft learning. The researchers failed to correlate formal training based on need, but to the availability of training being offered. Thus, the managers tended to take the training because it was being offend in lieu of understanding the current business environment. Therefore, the four learning modes tended to cluster together in terms of guided learning, learning company, personal learning, and pro-active learning as identified in Figure 1 below.

Communication as identified in Figure 2 tended to group into one or two categories. The two categories were either access the top management team and limited or access to the top management team. The negative aspect of communication very rarely had anything to do with communication was wrong, it simply had to do with communication is absent - either it was existed or was non-existent. In some cases top management teams did not grant access or were not visible to mid level managers. In these cases, it was not an instance was learning did not occur rather the mid-level manager’s created learning opportunities. However, how closely correlated the relationship of this training was to overall organizational strategy was not explored. In the case the mid-level managers provide direction and learning opportunities to front line employees without good transparency to the top management teams.

The next area we explored was that of stability and change management. The responses suggest that there was a great deal of TMT support during times of change and uncertainty. The participants suggest that the TMT became actively involved in how their job became more complicated, and advanced the idea that did middle managers begin to take proactive steps only to create support for the change.

There researchers were able toto connect and get a perception of support in addition to reality of support as well as access to TMT. While this may seem redundant to the communication aspect but it implies a couple of other issues such as an “open door policy” and “trust” within the company. Mid- level managers had created such a communication channel that lower level would have permission to bypass their lead supervisor if necessary in order to gain clarity.

As indicated in above the concert of the “open door” policy was introduced. It relates directly to the next theme we discovered as indicated in Figure 4 above, access to TMT. Access is was also defined as a degree of transparency, top management team positive is the idea that employees felt like the things that were being told by mid management were from somewhere, not simply being created in the middle. Conversely, as indicated previously, TMT’s that denied access or were absent were categorized as negative. Therefore, if there was access and presence, it was deemed as a positive, by contract, limited access and absence was perceived as a negative. It is important that it was not characterized as good or bad, just a positive or negative perception of TMT.

Summary and Next Steps 
The theory of organizational learning is that there are various dimensions involved the area of organizational learning. Organizational learning takes place at an individual level, it takes place at a group level and it takes place at a system organizational level. There is a great deal of theoretical research that suggests that the organizations are built to learn, and is directly correlated to their creating a sustainable advantage in the business environment. Organizational learning primarily has two outcomes - increase in knowledge performance and increase in financial performance. Increase in financial performance is tied to your short-term plan. Knowledge performance assumes a more long-term approach in terms of creating, a sustainable advantage. Thus, organizational learning helps fill those two voids. 
The researchers looked why his concept is important and in relations to top management teams and how top management teams have influence over organizational learning. Given that TMT has control over resources, set the modes and strategies for an organization to perception of how they are perceived is important. We looked at it from the context of the middle management team and their perception of the top management team in terms of allocation of resources, creating environment, creating the structure, creating the culture that will promote organizational learning. We looked at it in terms of the transfer ability. So we looked at multiple organizations and we also looked at it across industries. 
There are a number of themes that occurred during the context of this study including while the research showed some promising results. Greater research is required in this area. The researchers work individually to advance the field and theory of organizational learning at the macro and micro level of organizational studies. One of the emerging trends was in the area of trustworthiness. As a result, future researchers should continue the dialogue and discussion of trustworthiness among middle managers and TMT during periods of uncertainty. Specifically, they should seek to address the central question of, what role does mid levels and the individual play in task master during periods of uncertainty. The ability to address this question would be a vital component to both scholars and practitioners, first to add to the theoretical foundation, secondly, it would provide insight to practitioners to consider when seeking addressing the issue of competitiveness in times of uncertainty. 
Additionally, future researchers should look to build upon this study to address the issue the issue of middle management trustworthiness and how it may dictate the employee’s willingness to learn during uncertainty. This question will seek to provide insight on the employee’s concern during periods of uncertainly, specifically, whether they are more concerned about their own well being compared to the well being of the organization. Further, the role of organizational learning during this process. If organizations seek to use organizational learning, as a competitive advantage, even during times of uncertainty, is the relationship between organizational learning and competitive advantage somehow mediated or moderated by uncertainty? The researcher would argue that under certain conditions, the relationship between the two variables would be adversely affected. 
Finally, future researchers should explore a greater understanding from a macro level of research in organizational studies. The perception of middle managers on what they believe the TMT should do to improve organizational learning is vital to the overall concept of organizational learning. Assuming that as employees acquire new knowledge, what measures could increase transferability for the purpose of improving or gaining a sustainable competitive advantage. Thus, the perception of middle manager on improving organizational learning is vital for an organization’s future success in terms of financial performance and knowledge performance. 
While the current study has concluded, the timeline for furthering the study would be a three-to-four month process. Given that, a base has been established in the transportation and healthcare industry. The researchers would bifurcate the study and focus more in-depth in to one industry. Following the initial study, the researcher would work to improve the validity of the study by focusing primarily on issues of transferability between various industries to devising a conceptual model that would undergo greater test. Thus, a mixed methods system of research, first qualitative to develop the theory or understanding of the theory.

The next step would allow for a larger scale quantitative study. This would allow the researchers to increase the number of participants to understand the relationships generated during the qualitative analysis.

Monster Conversion - Blessed Ring (3.5 to PF1e)
Five years ago, I did a few conversions of monsters that could be used for/added to Throne of Night. One was the cavernivore and the other is what I’m posting today. What I didn’t realize is unlike the cavernivore, I hadn’t posted the blessed ring here. It was only ever on the Paizo forum. Whoops. That’s definitely on me. So today, since I’m done with the builds for Throne of Night, I thought I’d rectify my mistake and finally post the creature. No sense in it going to waste.
Like the cavernivore, this monster originally came from Complete Minions by Bastion Press. It was a CR 6. With the Pathfinder bestiary building rules, I’ve tried to keep it as such. When I first did a conversion, I didn’t realize just how unbalanced the original was, and kept it as it was. There was both a 3.5 and a 3.X version, both having different stats, and the DC for some of its abilities were incredibly deadly for evil characters. I mean, the 3.5 version had Con 20, 8 HD, and Ability Focus, on an ability that should only be DC 16. Instead, it was DC 21. I made sure to not keep the feat, but it was still a 19. I have since fixed this.
I said back then: here's a converted creature that you can put into the game. The DC's are a little high, but then it's save for half, and it doesn't have much in the way of standard attacks, so it's fine. This is a creature that absolutely should be found in the mushroom forest. Especially if you're playing good or neutral aligned characters. Maybe not so much for the drow. Although, that could be an interesting turn of events as well. Of course, just because the original is large-sized, doesn't mean that's what the PCs have to find. It's more than possible to find huge-sized ones to fit larger parties.
I was told that that this was already converted in “Malevolent and Benign“, but looking over it, they didn’t change anything other than adding CMB and CMD, and giving it Perception instead of Spot/Listen.

BLESSED RING These large-sized mushrooms form a perfect ring pattern on the ground, but there is an odd lack of plant growth within their circle. Blessed Ring (CR 6; 2,400 XP) LG Large plant Init +2; Senses blindsight 30 ft., low-light vision; Perception +14 DEFENSE AC 19, touch 7, flatfooted 19 (–2 Dex, +12 natural, –1 size) hp 68 (8d8+32); regeneration 5 Fort +10, Ref +2, Will +5 Defensive Abilities plant traits; Immune acid OFFENSE Speed 0 ft. (immobile) Space 10 ft.; Reach 0 ft. Special Attacks acid spray (R-DC 18), digest (F-DC 18) TACTICS Combat The blessed ring does not enter combat directly, but if attacked in dome form, it sprays acid to defend itself. If attacked from the inside, it begins to digest the attacker. STATISTICS Str —, Dex 6, Con 19, Int 1, Wis 13, Cha 8 Base Atk +6; CMB —; CMD — Feats Alertness, Improved Initiative, Iron Will, Lightning Reflexes Skills Perception +14, Sense Motive +3 SQ camouflage, soul sense SPECIAL ABILITIES Acid Spray (Ex) The blessed ring defends itself by spraying attackers with a 15-foot cone of acid as a standard action. The acid inflicts 8d6 points of damage (Reflex half). The save DC is Constitution-based. Camouflage (Ex) A blessed looks like a normal plant when at rest, a DC 25 Perception check is required to notice it before it attacks for the first time. Anyone with ranks in Survival or Knowledge (nature) can use either of those skills instead of Perception to notice the plant. Digest (Ex) If the blessed ring detects an occupant that is evil, or if it is attacked from the inside, it attempts to digest all within its dome as a standard action. Creatures within the dome are heavily sprayed with acid, inflicting 8d6 points of damage (Reflex half). After four rounds of digestion, all items within the dome risk dissolving. Attended or magical items can make DC 18 Fortitude saves to survive; determine which of a character's items are affected as when rolling a natural 1 on a saving throw against a magical attack. The save DCs are Constitution-based. When the dome recedes after 8 hours, no trace is left of anything digested by the blessed ring. Anyone attempting to break through the dome must deal damage equal to one-third of the dome's total hit points (22) in order to make room for a Medium creature to pass through. As the dome heals 5 hit points per round, this is more difficult than it sounds. Soul Sense (Su) Five minutes after its dome is formed, the blessed ring uses this ability to determine the alignment of everyone within it and whether or not they are pure of heart. This ability acts as detect alignment. If it detects any evil-aligned creatures, the blessed ring attempts to digest its contents. It is possible to fool the ring with spells such as undetectable alignment. The blessed ring gets to make a Will save to see through the spell in these cases.

To the weary adventurer, the blessed ring is a gift from the gods. Although rare, these simple rings of common toadstools can be found scattered throughout the wilderness. They are distinguished from normal mushrooms by their perfect ring pattern on the ground and the odd lack of plant growth within their circle. Close inspection reveals nothing special about the ring, but if any living creature lies down within the circle and remains still for 5 minutes, the ring begins to grow up around it, quickly forming an impenetrable dome of mushrooms roughly 10 feet across and 5 feet high. This dome can comfortably hold four Medium creatures. Anyone within the dome can rest completely protected from the elements, as well as from any marauding predators. After precisely 8 hours, the dome recedes, and within 1 minute, only the original ring of mushrooms remains.
There is little chance that anyone within the dome may be disturbed, as any attempt to attack or harm the dome during these 8 hours (whether from the inside or outside) earns the offender a spray of powerful acid.
The blessed ring is, however, something of a mixed blessing--five minutes after the dome is formed, the fungus uses its soul sense power on everyone inside of it. If anyone within the circle is evil, the blessed ring attempts to digest everything within it. Creatures trapped inside have only a few rounds to cut themselves out before they become fertilizer for the blessed ring.
Campaign
The standard use for the blessed ring is as a safe place for good or neutral adventurers to camp in the wilderness. How the heroes find out how to use the campsite is the challenge before them. The most common way is to have an NPC tell the players about the ring. If the PCs are passing through a dangerous wilderness, a trusted friend may explain to them its location and use.
Characters with the Knowledge (nature) skill can make a DC 20 check to recognize a blessed ring for what it is. Another way to tip the heroes off is to mark the ring on a map that the players find. Perhaps someone has scrawled "Safe camp here, Blessed Ring" on the map. Allow the PCs to figure the rest out on their own.
A less common use for the ring is as a rite of passage for certain tribes or religions. A clan of druids may require all new aspirants to stay a night in the blessed ring in order to prove their purity. Some primitive tribes also use the ring as a rite of passage into adulthood or as a final test for a new chieftain.
Of course, the heroes may find their own use for the ring. Perhaps they can trick an enemy into lying down in the ring, or maybe they can use the ring to destroy an evil magical item or artifact. The ring is as useful as it is deadly.
One last word of caution: Trust. It is quite an act of faith to lie down within the blessed ring with another person— make sure you know them well!

Why is public speaking important
Most of us fear public speaking or ask ourselves when we are required to give a speech why public speaking is important. Believe it or not public speaking is one of the most important skills you will ever develop in your life.

Public speaking is so important that it could be the deciding factor in many things such as your career development, your business growth and even in the relationships you have with your friends and family. Public speaking is a skill worth learning and mastering.
Before we delve into   some solid reasons why public speaking is important (and why you should get good at it) let us revisit some defining moments in history to display the importance of public speaking.
   Martin Luther King gave his “I have a dream speech” which inspired a nation and broke down racial barriers. Without his leadership and his inspirational speech it may have taken an extra 10 years to bring equality to all races.
   Presidents Nixon’s speech united a nation and put a man on the moon
   Abraham Lincoln’s Gettysburg address put him on the map for president. Without this speech he may never have been the icon he is today.
   Hilter’s many speeches were delivered with extreme passion and caused arguably one of the most horrific genocides of all time.
Throughout history it has been public speaking that has united people and caused great change, both positive and negative. Public speaking is important, both in history and in our daily life.
The 11 Solid Reasons Why Pubic Speaking Is Important In Your Life
1. Increase in self confidence
Public speaking will help you increase your self-confidence dramatically. We live in a materialistic society and you can’t avoid that. A lot of our self-worth and self-esteem is gained by our perceptions of what we think other people think about us.
Now this is obviously not ideal, it would be nice to get our self-esteem from somewhere else, but we have to work with the hand we are dealt.
By doing public speaking you are increasing your skill at communicating with others, making you more confident around people automatically, and it also increases your skill at perceiving people’s reactions to your message.
This means in general conversation you can better understand what people are thinking and thus change what you are saying to make them think and feel the way you want them to. Thus you can help to make people think highly of you…devilish it sounds though.
2. Makes you more comfortable around other people
One of the worst things about being around other people is those awkward moments when both of you know what you say or you fumble and say something stupid.
Public speaking is important because it increases your skills at speaking (an activity we do every single day) and thus even when you are with one other person, as opposed to a group, you are less likely to be awkward and more likely to be comfortable and confident.
3. One of the best ways to generate sales (or get a better job)
If you own a business or do some form of work on the side public speaking is one of the best ways to generate sales. Understanding how to effectively get your message (and the emotions tied to that message) across to another person can help you generate more sales for your company.
Public speaking skills are also important in securing a better job. It is how you present yourself at a job interview that will be the ultimate decider as to whether or not you land that higher paying job and whether or not you get paid in the higher bracket or lower bracket of pay rates.
4. One of the most effective ways to get your message across
Public speaking still remains as one of the most effective ways to get your message across to a large audience.
5. At some point in your life you will need to do it
Almost every single person will need to speak in public at some point in their lives. Every public speaking opportunity is an opportunity to grow your leadership, your influence and your career.
By becoming a confident and capable public speaker you instantly put yourself above many other people who refuse to stand up and speak.
You might need to work in sales and speak to groups of people to sell product, you might need to give a presentation at a business meeting, you might have to give a speech at your daughter’s wedding. No matter who you are it is almost 100% certain you will need to give a speech at some point in your life.
6. It allows you to make a difference in your life, business, community, and career
As we said above, every speaking opportunity is an opportunity to grow in leadership and influence. Having the opportunity to influence people’s thoughts (remember they’re taking time out of their busy head to listen to your thoughts on the world) put you in a position to create real positive change in people’s lives.
In order for anything important to happen an idea needs to be transferred from one person to many. President Nixon did this when he inspired America to put a man on the moon. Public speaking is one of the great ways to get your idea across and make a difference.
7. Skills learned can boost performance in other areas of life
Public speaking will improve you communication skills, your leadership skills, your confidence and your ability to read and understand people, sometimes people need to go through a Corporate Communication Training in order to achieve this level of confidence. There are multiple other skills you will learn when public speaking that can actually boost your performance and fulfillment in other areas of your life.
8. Public speaking enables you to demonstrate your knowledge
90% of people will avoid getting up in front of people to give a speech. By standing up and speaking to a crowd you are positioning yourself as an expert in your field and you have a great opportunity to share your knowledge.
9. Public speaking allows you to sharpen your knowledge
One of the best ways to learn is to teach, and public speaking is exactly that…an opportunity to teach. Public speaking is important because it helps you to improve your knowledge. The preparation that goes into a speech and the fact that you have to work out how to communicate to others effectively makes you understand your content that much better.
10. Public speaking differentiates you in the workforce
As I said before, probably 90% of people will avoid speaking up in a given situation…and probably even more people avoid public speaking. By having the confidence and ability to speak in public you can differentiate yourself in the workforce. This could put you in line for the next promotion or keep your head off the chopping block when the next redundancy rolls around.
11. Public speaking will help you form a tribe of supporters around you
By standing up in front of people and delivering a talk you can attract like-minded people around you. Seth Godin calls this a tribe and I think it is a great concept.
By giving speeches you can help to build your own tribe of supporters.
Leaders have people rallying around them. People who spend their lives to help the success of their leader. Wouldn’t you rather be a leader where people support you to help make you successful than support someone else’s success?
Public speaking is extremely important if you want to be a leader. People follow leaders who inspire them and leaders who communicate their ideas effectively. If you can’t communicate with your tribe how can you be their leader?

Hoping to Shape the Conversation at Davos

Several members of the Global Shapers Community answered questions from The New York Times. Their responses have been edited and condensed.
Tariq Al Olaimy, Bahrain
Co-founder and managing director, 3BL Associates With some of the mixed perceptions about Davos, what are your expectations of the conference? I will be attending as part of an inspiring delegation of young people from the Global Shapers Community, which is an initiative of the World Economic Forum. I look forward to connecting and working with those who are leading at the front lines of their communities in the fight against climate change, who are restoring nature, who are helping to drive equitable societies, and who are committed to creating a more caring and inclusive world. What do you hope to accomplish at Davos? The most important part of the Global Shapers Community is the word “community.” At a time when our generation faces ecological, economic and values crises, some of the most vital “technologies” in navigating the path ahead are not necessarily artificial intelligence, blockchain or robotics — they are empathy, collaboration and justice. I hope, as a community, we can be a constant reminder of that, as this year’s annual meeting in Davos seeks to redefine what truly matters as a measure of success for governments and corporations.

Solar project lead, Space10 With some of the mixed perceptions about Davos, what are your expectations of the conference? There has been a fair bit of criticism of Davos in the past, questioning whether the world’s elite has the courage to take necessary action in terms of climate change. For the 50th anniversary, the World Economic Forum has launched a new manifesto that is looking to hold companies accountable and nudge them to be more responsible, which I believe is crucial when we now have around 10 years to drastically reshape our societies to become more circular and self-sustaining. In my eyes, it’s actually quite simple: We only have one planet, so business as usual is no longer an option. Our current model is clearly not going according to plan. Luckily, circular societies and circular business models would not only make us less vulnerable to the very scary consequences of the climate emergency but also create new opportunities for jobs and economic growth. After all, the pioneers of today will be the market leaders of tomorrow. That makes me hopeful. What do you hope to accomplish at Davos? With the COP25 summit, formally known as the Conference of Parties, concluding at last month’s U.N. Climate Talks, there is a clear pressing need for countries to set more ambitious targets to scale up renewable energy. I personally look forward to meeting world leaders and sparking discussions on how we enable a global clean energy transition. We have never been better equipped to take on the challenges we face, and we could create much more democratic, decentralized and decarbonized energy systems for the future while lifting up to a billion people out of energy poverty in the process. If the future can be bright, why would we choose differently? This is a question I would like to discuss with world leaders.
Holly Syrett, the Netherlands
Project manager at the Sustainable Apparel Coalition With some of the mixed perceptions about Davos, what are your expectations of the conference? I think it’s interesting and important to bring together different representatives to discuss shaping new economies, and I am proud to represent the youth and future generations. I look forward to meeting fellow Global Shapers and hope to meet women in power, to learn about barriers they have had to overcome and best practices to accelerate empowerment for future leaders. What do you hope to accomplish at Davos? I will represent the Shaping Fashion project and show how young people in 45 cities around the world have come together to share knowledge and tools, run collective action campaigns and change personal behaviors to revolutionize the fashion industry. Besides shifting consumer sentiment, the $2 trillion industry needs drastic change and I will be calling for multi-stakeholder collaboration to measure, improve and transparently communicate environmental and social sustainability of fashion. Transparency is something I feel very strongly about. It is our right to be able to choose companies and products that meet our values and we need information that is complete, comparable and trustworthy to do so. The industry and legislators need to empower us to make these decisions. It’s what can truly accelerate the sustainable fashion revolution.
Shruthi Vijayakumar, New Zealand
Facilitator and strategist and co-founder of Emerge Institute With some of the mixed perceptions about Davos, what are your expectations of the conference? Davos may have the reputation of being a space where business and political leaders come together to sign deals, and perhaps forward their own short-term interests. However, there is no doubt that the decisions made today will affect our environment for centuries to come. I wish to be a voice for future generations and young people, who will be the most impacted by these decisions. I seek to have empathetic and courageous conversations with those in power, and to advocate for a long-term, values-based lens in decision making. What do you hope to accomplish at Davos? Davos also brings together phenomenal leaders across sectors, and I believe they have a genuine desire to improve the world. One could call it idealistic, but I very much resonate with Margaret Mead’s notion “never doubt that a small group of thoughtful, committed citizens can change the world; indeed it is the only thing that ever has.” I look forward to exchanging ideas, and forging relationships with those also committed to restoring the health of our planet, and fostering the self transformation of individuals with the intention that this will support greater collective action and impact.
Wanjuhi Njoroge, Kenya
Founder of People Planet Africa With some of the mixed perceptions about Davos, what are your expectations of the conference? The Davos 2020 meeting comes at the onset of a new, vital decade, and 2020 is also the year that countries are required to renew their commitments with even greater ambitions. I hope this meeting will coerce world leaders to take action, especially in reducing emissions by 7.6 percent in 2020 and every other year! I hope the world will look back at this meeting in 10 years as one among many that jolted world leaders to take action. What do you hope to accomplish at Davos? Deliberately leaving no one behind is the only way we will achieve the sustainable development goals by 2030. Over 70 percent of Africans still reside in rural areas and continue to be alienated from development. We must urgently listen to concerns from those on the streets and from deep in the rural interiors — whose voices are rarely heard or examined — with the primary aim to design and redesign and implement relevant action points with measurable outputs. As such, the question on my mind as I head to Davos is how to marry social innovation with technological innovation to achieve a cohesive and sustainable world!
Sophia Hamblin Wang, Australia
Chief operations officer of Mineral Carbonation International With some of the mixed perceptions about Davos, what are your expectations of the conference? In Davos, I’ll be rubbing shoulders with many chief executives and heads of state who will no doubt acknowledge the importance of tackling climate change. However, those watching may view these words as lip service to the sustainability and stakeholder capitalism narrative. While my country is experiencing the worst bush fire season on record, globally climate change is set to cause increasing harm in the coming decades. Now is the time to find innovative solutions for urgent climate action. In Davos, I will be representing progress toward these solutions, seeking to convince business leaders that utilizing carbon emissions can in fact ease the pressure on the bottom line. At Mineral Carbonation International, we have developed a technology platform that transforms carbon dioxide into building materials like cement and plasterboard. This is a long-term, safe storage solution that has the potential to lock away billions of metric tons of emissions from industry or captured from the atmosphere. What do you hope to accomplish at Davos? This year, we have the opportunity to spark real climate change action in many areas. I hope to demonstrate that carbon dioxide is a resource that can help, not hinder the planet. If I can convince business leaders that decarbonizing is profitable, this will encourage desperately needed climate action, contribute to our Paris Climate Change targets and provide hope for humanity.

Co-chair of the Global Shapers Climate & Environment Steering Committee; sustainability strategist and facilitator With some of the mixed perceptions about Davos, what are your expectations of the conference? Davos is often viewed as an elitist and exclusive event. Even if this is true, it also serves as an opportunity for impact — thought leaders and experts take the stage to influence our world’s decision makers and their agendas. The theme this year, “Stakeholders for a Cohesive and Sustainable World,” spotlights this point at the onset of a critical decade: It is our last chance to limit global warming below 1.5 degrees Celsius and safeguard our future. My expectation and hope are that whenever plans are being made about the future — onstage or offstage — reducing emissions must be at the core of these plans. I expect our world leaders to be bold in their decision making and actions. We need them now more than ever to lead from a place of empathy to serve those most impacted by their decisions including vulnerable coastal communities, minority groups and the young people of our world. What do you hope to accomplish at Davos? I hope to use this opportunity to support the voices and messages raised by young people around the world. We must listen to the scientists — we are not running out of time, we are now out of time and we need ambitious, deliberate, action. I urge world leaders to take the following actions in true partnership with local Indigenous communities. • Make the policy changes needed to meet the Paris Agreement, as we must reduce global emissions by at least 7 percent every year until 2030 to safeguard our planet. • Support the protection of at least 30 percent of our planet by 2030 and invest in nature-based solutions and biodiversity. • Recognize young people and nature as primary and core stakeholders and authentically incorporate their interests and voices into decisions and actions that will impact them. 2018 In-House Creative Industry Report [Infographic]

It is always the question in a lot of organizations. Where does the creative team report to, where does their budget come from, how do costs get replicated to actual client job cards? In the 2018 survey of over 400 in-house creative teams in agencies, the questions get highlighted and answered. 
Digital Marketing is not anymore like traditional marketing. In the era of digital transformation happening everywhere, marketers want a proof of their investment. The 2018 In-House Creative Industry Report by Cella The BOSS Group looks into the creative departments and compiled a summary of the report which we illustrated in the infographic below. Let's have a quick look at the most important findings in the survey.
Department Organization
83% of responding creative leaders indicated their department reported through a strategic, value-adding department such as marketing, communications, advertising, brand or some combination of those divisions. When the creative team is positioned within one of these divisions, the organization is more likely to be considered strategic and value-adding. In contrast, when a creative team reports through a shared-services division, the department is often viewed as a commodity, which makes it more difficult to succeed in becoming a strategic partner. It is possible to overcome the disadvantage of not being aligned with the marketing (or alike) department; it just requires the creative team to create a brand for itself outside of its "home". Leaders of in-house groups regularly face ongoing competing priorities, leaving them without adequate time to develop their leadership teams. It is important that leaders prioritize professional development for themselves and their direct reports to ensure the ongoing growth and success of the team members and group. Department  Funding
Regardless of an in-house agency’s financial model, proving the group’s value is a constant expectation. Tangible results stem from managing your group’s budget and demonstrating cost savings against external agencies, in addition to providing on-time, high-quality creative. Instituting a chargeback funding model is a natural evolution for an internal creative organization and an important step in eliminating a number of challenges common to “free” creative services. Typically, this shift is due to several factors, including department size, project volume/workload, resourcing and competition with outside agencies. This evolution requires many organizational changes that include standardization of processes and procedures, internal marketing activities, realignment of resources and improved project management. Moving to a chargeback model signals the team will operate more like a creative agency in both business operations and creative direction. Being a cost center (non-chargeback department) can be a great thing, the creative leader can focus on the value of the creative that his or her team is creating and won’t be burdened by financial pressures. However, the most significant challenges for non-chargeback departments still remains affecting client behaviors. Q: Have you ever been asked to provide a cost comparison between your in-house team and comparable external agencies?
The smaller a creative team/in-house agency, the more likely they are to not charge back. Case in point: only 27% of departments with fewer than 30 team members charge back,whereas 65% of teams over 50 charge back.
Department Resourcing
Creative leaders must be careful in demonstrating a desire to grow their team. Too often a desire to grow a team can be viewed as “empire building;” leaders must be prepared to substantiate headcount requests based on business need. In addition, leaders need to be prepared to promote the adoption of new processes and tools to support the growth in order to grow in a mature, scalable manner. Ensuring you’re appropriately staffed is a constant balancing act creative leaders face on a day-to-day basis. Flexible staffing models and principal partnership agencies continue to provide creative teams and in-house agencies support during peak periods without increasing staff size. Including a budget that allows for flexibility is critical — in fact, your budget may be better spent in not hiring an FTE and instead using the same funds to pay several temporary workers during peak periods. Service Offerings
The number of projects creative teams and in-house agencies produces annually is loosely linked to their size. While it’s interesting to discuss volume in terms of the number of projects, it’s not an apples-to-apples comparison across organizations. Service offerings continue to evolve and expand, providing growth for creative teams and in-house agencies. However, new complexities require specific expertise and skill sets. Volume in its truest form should be discussed in terms of the number of “billable” or “utilized” hours per year. In addition, the various complexities in the work itself are not captured under project count and are better evaluated with hours in assessing the level of effort put into the project. Core Competencies Staying current with, let alone ahead of, the growing complexities of our ever-evolving service offerings opportunities is no easy feat. Determining which service offerings to expand into is a process, and you shouldn’t set your team’s goal to “be everything to everyone.” Be selective in your core competencies and stick to them, regularly reevaluate them and adjust as needed. Don’t be afraid to identify work to be outsourced to third parties. There is still value in your team art directing and project managing projects; creative execution of all media types doesn’t have to be within your core competencies. Q: What is the % of team hours spent on digital projects vs. print projects?
Partnerships
Partnering with agencies is often in the best interest of the business or organization and your internal team. So as a leader you must work to take away the fear of bringing in outside expertise and embrace the possibilities. It is difficult to do everything on your own. Beyond simply sharing the workload, there are other key reasons to further agency relationships, including keeping up with a dynamic business environment, “integrated” creative excellence, career development for your team and efficient delivery.
Global Operations
Firms are taking two approaches with global operations. Some teams are choosing to use a global approach in low-cost markets to take advantage of cost savings and offer a more “24/5” approach, while others are serving global creative needs by positioning their teams in global offices close to their customer base. For in-house groups with multiple locations, tactically evaluating the benefits and drawbacks of each location’s operations is critical. Most commonly you will find trends demonstrating a need for brand continuity, increased cost savings, which leads to shifting more capabilities and roles to a lower-cost labor market, either domestically or internationally. Following are challenges to prepare for with global operations: Technology: Remote teams often experience slowness in the shared network, which is something that may not be able to be improved. Process: There is a critical need for effective and efficient project hand-offs across locations. Communication of project details and creative direction is a constant challenge. The clock: Depending on the global locations, short or nonexistent time zone overlaps create hurdles in connecting and clarifying, which in turn can negatively impact turnaround time.
Values & Challenges of In-House Teams
Many creative groups stand on the value proposition of being lower cost (whether that is free or a charge back rate that is lower than agencies), and while that value will open doors, it won’t keep them open. It’s extremely important that creative leaders identify and preach the team’s value outside of cost. Institutional knowledge and shared company values and goals are other highly recognized values of an in-house group, with the greatest value being brand knowledge. Almost regardless of industry, company size and team size, the challenges of creative leaders are very consistent. Year over year, affecting client behaviors remains the greatest principal challenge. Resourcing, innovation and skill sets are also top challenges. Ensure your group’s value proposition by proactively creating a strategic plan with these challenges in mind.
Creative Leader
Though 74% of in-house creative leaders are mostly or extremely satisfied in their current roles, almost half responded that career pathing for themselves and their teams is one of their greatest challenges. It’s not surprising to learn that almost 30% of creative leaders aren’t confident in the job market for roles similar to the ones they are in. Although creative teams and in-house agencies are on the rise — both in size and number — there still isn’t an abundance of them, let alone open senior roles. So for the 61% of leaders who responded that their next career move could most likely be another in-house creative group, they may be looking at relocation or alternative options.

This is a low-maintenance habit which will only take about 10-15 minutes daily. You could even spend five minutes if you're really strapped for time! The idea is to take slow, measured breaths and pay attention to the physical sensations you're feeling at the moment. Are your muscles tense? Left unchecked, they often feed into a toxic narrative they have about themselves without realizing it. Like I said earlier, what you put in your subconscious affects you. The things you tell yourself are like seeds you plant in your mind and they'll grow over time. Those same thoughts will express themselves in your actions and the choices you make. So, you need to be careful which seeds you plant. Joseph Murphy, author of the book, “The Power of the Subconscious Mind”, tells us that this part of your mind can't distinguish which thoughts are real or imagined. As far as it's concerned, your subconscious will treat it as FACT whether it's happening in the physical world or NOT. Thus, people don't just operate on these subconscious beliefs. Without being aware of it, they're turning their thoughts into reality. And it WILL happen - one way or another. The perception you have about yourself is largely influenced by the people you had around while growing up. Their input - whether good or bad - left a mark on your subconscious that's hard to shake off. And this programming kicks in whenever you make decisions and it dictates how you respond to tough times. This inner dialogue can act as your inner voice of confidence and self-assurance… …or as in most people's cases, it's the voice of fear and self-doubt. You might think you're not good enough or smart enough because you couldn't stop the bad things from happening. You curse yourself for messing things up, then blame it on some pre-assigned character defect. Usually, it's in the form of labels like “Loser”, “Hopeless Case”, “Slacker”, “Weirdo” and so on. But remember, these labels only have as much power over as you ALLOW it. You can apply the Law of Attraction to change this inner chatter and rewire your mind for success instead. Here are some examples to try during your meditation sessions:
Affirmations that span across time: Think about what's already happened, what's happening now, and what's yet to come. Then put it all together like this: “BEFORE, I was broke, miserable and hated the world. But I know better NOW and want to turn it around. Things are about to change, and SOON I'll be prosperous, happy and living my dream life.”
Affirmations that are crystal clear: Saying something like “I am loved” or “I am blessed” is a good start, but they're a bit vague. Try elaborating on these ideas and flesh them out even more. Then you'll end up with a statement like “I'm surrounded by people who love and support me. They help me grow as a person and want to see me succeed.” As for being blessed, you can say “I'm blessed with infinite opportunities and resources, and my life is full and abundant.”
Affirmations with an attitude: Another way to supercharge your subconscious is by being a little cheeky with your statements. When that voice of fear and insecurity kicks in, drown out the noise with, “Whatever, I'm amazing at everything I do. I fight like hell and do my best, and I can't hear what you're saying!” Adding some lighthearted humor amplifies your signal and makes it easier for the Universe to hear your thoughts. Try this the next time you're feeling especially down on yourself.
When you improve the quality of your thoughts, it's as if your circumstances will rearrange itself on their own.
These changes will seem to happen without doing much on your part. But the truth is that you're already doing the heavy lifting by disciplining your mind.
