Why Psychological Safety Matters in a Virtual Workplace
The growing trend towards the adoption of hybrid organization structures is being reinforced through multiple surveys and reports. What is important to note is that the nature of interactions has shifted from a physical to a virtual environment leading to missing out on few critical signals that we get from our peers and colleagues. They are in the form of serendipitous interactions, unscheduled catchups and connections, and interactions that are informal, and casual. While the physical work environment naturally provided these, it’s becoming complex in the virtual and remote work environment. Now, you may ask, “Why is this required?”.
Social exchange is the micro-foundation of building trust and such social exchanges accelerate this process. Working relationships built on trust are a strong predictor of collaboration within a team resulting in smooth communication between team members. This environment of collaboration is fostered by high trust and high-quality relationships. This is where Psychological Safety enters our conversation. In this blog, we discuss the need for Psychological Safety in the workplace.
Psychological safety in a virtual world
A psychologically safe environment is a result of high-quality relationships leading to healthy group dynamics and organizational support. In a two-year-long study, Google’s Project Aristotle discovered Psychological Safety as one of the five key dimensions of high-performing teams. This is also reinforced by many other empirical studies by Harvard and MIT. As human beings, we have a fundamental need to relate and socialize with each other. This need if not fulfilled leads to anxiety, fear of missing out, feeling of loneliness, and becoming disconnected from the team and larger organization.
In a physical work setup, the work structure was designed to allow people to build these bonds, connect, and socialize with peers. With virtual work taking over, the opportunity to connect and in turn “satisfy” this need for relatedness is lost. Working virtually makes it difficult for people to pick up cues about an individual’s intention, body language, or mental state, making the trust-building process slower. The level of relatedness affects our intrinsic motivation at work. As we move along with the newer ways of working, this need must be systemically addressed. This fundamental need for relatedness is taken care of by creating a psychologically safe environment.
Psychological Safety: Collective perception
Psychological Safety is a collective belief of a team that it is safe to take interpersonal risks and be vulnerable to one another. Psychological Safety facilitates the willing contribution of ideas and actions to a shared enterprise.
Let’s take two scenarios where Ella is a new employee who has joined the organization during the pandemic. She has never met anyone from her colleagues and has been working virtually ever since she joined. However, she’s been a part of regular team meetings with the management and other teams as well.
What Ella experiences while working virtually?
Regular scenario: In the team meetings, Ella feels has queries that can help her provide clarity around the topics discussed. Sometimes she also has different opinions regarding the approach being taken by the team. Since she hasn’t met anyone from the team and is only exposed to work-related interactions, she hasn’t established the “connect” with her team members which makes her unsure of how her opinions will be perceived. She, therefore, feels reluctant to take the interpersonal risk. While she feels confident about her opinions, she often drops the idea of expressing these opinions as she is afraid of being wrong or looking “unsmart” in front of the team. Hence, she usually just agrees with what the team or the management agrees.
Psychologically safe scenario: In the team meetings, Ella is always actively participating. Through brief informal interactions at the beginning or end of meetings, she has been able to build a connection with her team members. Hence, she makes sure to ask the smallest of doubts that she might have. She often expresses her views while being aware that they might bring conflict of statements. She is not afraid of being wrong or being looked down upon for asking or making statements. Sometimes, her approach also helps the team to look at the problem from a different direction adding value to the solutions.
In both the scenarios, the meetings are only conducted at scheduled timings and Ella only interacts with her peers or manager while these meetings. The difference that stands in both situations is the presence of psychological safety in Scenario 2. Experiencing Psychological Safety allows an individual to take risks and be in the spotlight without worrying about being right or wrong. Building a psychologically safe environment means allowing an individual to fail and make mistakes without the fear of consequences. The environment is nurtured by the team (especially the Manager) in a way that all team members can easily communicate their beliefs, thoughts, admit to their errors and ask for help whenever required. Psychological safety enables teams to learn while making people feel secure and capable of changing their behavior in response to shifting organizational challenges.
What does it mean for organizations?
Creating a psychologically safe workplace can impact organizations in many ways, three of which are listed below:
Learning behavior: The ability to give and receive feedback enables employees to indulge in learning from peers and managers. Constant evaluation of their work allows them to identify their development points and establish a learning behavior. Having a learning behavior allows employees to continuously upskill and thrive with the constantly changing market requirements.
Reflection and Resilience: Thriving in a psychologically safe environment involves acceptance of failures and more essentially, reflecting upon these failures. Leadership Development (Final Reflection)
Effective leadership is critical to the ongoing success of teams and organisation. The leadership development course provided me with the knowledge, skill and self-awareness to act as an effective leader and contribute to the leadership and on-going improvement process of the leadership qualities and change in the team and at workplace. It helped me to identify the leadership opportunities and challenges faced by the organisation using relevant management and leadership theories. Taught me how to formulate the leadership development plan through enhanced self-awareness of my core strengths,values,cognitive style and conflict management styles. How to apply appropriate motivation,leadership theories and engagement techniques to bring the best out of followers. How to select the appropriate leadership and followership style using various analytical tools and techniques like problem-solving,Team MoU template, behavioral and contingency approach, using levels of team development stage in a variety of situation. The course also gave me an insight of how to use the appropriate communication strategies to support the leadership initiatives and establish a climate that fosters creativity, innovation,change and builds teamwork.
Being an active sports person during my schooldays and strong upbringing by my parents with moral values and traits help build the qualities of a leader in me. Everyone during their young age would have had a leader in their minds as their inspiration as a follower and aspired to be a Leader of that sort someday. As a kid, even I used to follow the principles of many leaders like Swami Vivekananda, Martin Luther King, Nelson Mandela, Warren Buffet etc., and always aspired to be famous like them one day. As I started following them a lot of question used to linger in my mind as to how are these leaders born? Are they born leaders, or do they become leaders over the passage of time? What qualities should one poses to become a successful leader? Why is that only a few are in the limelight while others aren’t? I used to wonder as to what urged them to become a leader and create a legacy that even now people across globe and by generations are yet following them?
With the advent of technology, all thanks to the internet, my learnings from the books I read, my mentors who help me build the leadership skills and traits within me and who taught me what leadership is all about and why is it important to poses these qualities as a leader , the societal norms that people had created and my friends who’s stories have always been and will be my inspiration and the people who I meet across my expedition on life had helped me to find answers to these questions. They have been a great source of influence and motivation in my life.
With all the knowledge I had gained over the years, I was able to understand what truly defines to be a leader. According to me, Leadership is that one great interpersonal quality that every individual pose from within. It is a very fine line that distinguishes between how to be and not how to do. To make that choice lies in the hands of leader and that is why renowned leaders have left a strong mark in hearts of the people for a lifetime and are still a living inspiration for millions of younger and future generations. of a democratic leader that eventually lead my team to win many events. When I was an NCC leader, During my schooldays, when I was given a chance to be a leader I tried to implement all the qualities I was able to build trust among my team , efficiently delegated the work, listen to their issues, resolve the conflicts and these core leadership skills had helped me to perceive the goals to the fullest. From my experience, I learnt that a person is said to be a good leader if he/she can win peoples heart and bring changes to their lives by being fearless.
Taking up the leadership development course again on my new expedition of life has enthralled and influenced me to learn more and develop the traits for being a successful leader ahead. Coming to Sheridan College, working with such great people from different cultures who are unique in their own way has helped me develop as a person and recognize my new strengths as a leader. Thank you, Prof., Carol for being kind enough to provide me the opportunity to explore my capabilities of being a leader. Getting to know you in person has made me realise that life is still a learning and we have the right to live it our way. Being a leader and earning money alone is not important how you take that learning and use them diligently to make a difference in people’s life is very important.

The tool created a self-awareness of what my strengths are without giving much negative feedback and gave me an insight of how to put them into action while working in a team. To be an Authentic leader, it also helped me know my core values and cognitive style of thinking (INTJ) .Sharing this with my teammates had helped me build my confidence and lead to a positive and productive environment. Moreover, in future it will help me to align my job and goals with my natural talent. Knowing each other key strengths helped us as a team to be focus on delivering best results and create a positive and productive environment.
Resolving the conflicts efficiently was always my weakness and learning the model of conflict resolution gave me the guidance of how to identify and approach them. The lesson that learnt from the model is that, being assertive and accommodating the needs of others over one’s own needs will help to better resolve the conflict and bring harmony among the members in the team. In future, I would try to implement behaviour roles while working with my team because adopting these roles would help us to excel and achieve the goals in the longer run.
Furthermore, from the third weeks module one of the key element that I got to learn was building trust. I personally got to experience how building trust among the members can lead to a high-performance team. Being the Leader- facilitator, for me, the major success factor was that everyone was committed to the goal and purpose of the project and had strong team cohesiveness which helped us to deliver the best result. I am happy that within a short span of time I got a chance to build the teams trust on me. Their continuous motivation and trust on me gave me the strength to deliver my first presentation well, without letting down my team. That moment made me realize the true value of trust and what difference it can make in a person’s life. Assessing our Team MoU brought us together to rectify and solve our issues coherently and gave an insight of how to improve as team to reach the goal.
Leaders are said to be able to influence people in working towards accomplishing a common goal.. Team development is the key area of leadership that I can naturally relate myself to. To be a more effective leader, I would use my developer and responsibility strengths to encourage my team members in this area which would lead to high performance. My near obsession of doing things right, in future, would help subordinates to live up their commitments and their success would eventually lead to their growth as a leader. As a leader, I played a socioemotional role that largely contributed to my teams’ development and it might also be one of the roles which I would like to change in future. Moreover, this role might not be effective on the longer run and when I look back on this team now, the one thing that I would like to change would be some dysfunctions which includes avoidance of accountability and inattention to results which lead to some conflicts in the end.
Problem- solving and decision making are the important skills for business and life. We as a team got to learn to utilise the template to resolve the conflicts occurring among the team members or to solve a problem in the organisation. The advantages of using this template is that it gives a clear view to identify and solve the issue immediately. It will help them to analyse and assess the core issue and construct plans achieve the original goal. . The most challenging part of this template is implementing the planed action and to provide the right solution to solve the issue without much negotiations. Further the beneficial part was to identify the key strengths and root cause of the conflict. The breakdown of problem solving process from solution analyses to implementation of the plan makes it easy and effective for the leaders to lead teams and accomplish the task. From the give problem solving template the most critical leadership requirement for a leader is effective communication and the ability to shape the culture and values to compete, grow and achieve the goal of the organisation.
From the following classes I also learnt that along with the quality of building trust and resolving conflict a leader must also be an effective communicator and listener. The leader who has the quality to show his gratitude and empathy towards others with high emotional intelligence is said to a successful leader. It is important for a leader to choose the right channel to communicate their vision to the team members and lead them to be followers.
